Abstract

The purpose of this study is to define the leadership style dominating the organization in Korean aviation industry as paternalistic leadership and to investigate the effects of paternalistic leadership, which is divided into benevolent, moral, and authoritarian dimensions, on members’ team commitment and performance. For an empirical analysis, data was collected from 56 teams and 239 team members in organizations among Korean aviation industry. SPSS22.0 was used for descriptive statistic, reliability analysis, factor analysis, correlation analysis, and hierarchical regression analysis. The results of this research are as follows. First, it was not confirmed that the three types of paternalistic leadership(benevolence, morality, authoritarianism) have a direct effect on the team member’s performance. Second, it was confirmed that two types of paternalistic leadership(benevolence, morality) have a positive effect on member’s team commitment and that authoritarian leadership has a negative effect. Third, it was confirmed that member’s team commitment has a positive effect on individual performance. Fourth, member’s team commitment functions as a positive mediator between benevolent and moral leadership and performance, and as a negative mediator between authoritarian leadership and performance. Based on the above results, this study suggests that paternalistic leadership is multi-dimensional construct and has both, negative and positive, effects on member’s team commitment and performance. So, organizations in Korean aviation industry should take measures to develop the benevolent and moral leadership of team leaders and to suppress the authoritarian leadership.
