장애인복지관 사회복지사의 건강은 서비스의 질을 유추할 수 있게 해주는 주요한 요인임에도 불구하고, 국내에서 사회복지사의 건강에 대한 연구는 제한적으로 이뤄져왔다. 따라서 본 연구는 장애인복지관 사회복지사의 신체적, 정신적 건강 영향요인을 검증하는 것을 목적으로 한다. 이를 위해 전국 장애인복지관 사회복지사 900명을 대상으로 자기기입식 설문조사를 실시하였고, 총 796부의 설문자료를 최종적으로 분석하였다. 주요 분석결과, 첫째, 신체적 건강과 정신적 건강 모두 직무요인 중 개인-직무적합도와 일평균업무시간, 그리고 통제변수로 설정한 사회적 바람직성이 통계적으로 유의미한 영향을 미쳤다. 둘째, 조직참여 변수는 정신적 건강에만 통계적으로 유의미한 영향을 미쳤으며, 마지막으로 통제변수인 결혼여부는 신체적 건강에 대해서만 통계적으로 유의미한 결과를 보였다. 주요 분석결과를 바탕으로 장애인복지관 사회복지사의 건강 제고를 위한 실천적, 정책적 방안을 제시하였다. 직무적합도 향상은 직무분석을 통한 직무배치를 통해 가능하며, 일평균업무시간은 인력 증원이나 법적 제제를 통해 대응이 가능하다. 조직 내 의사결정 참여수준 향상의 경우, 조직 내 지침이나 규정을 개정하여 공식적인 체계나 구조를 통해 가능하며, 조직 컨설팅과 같은 방식을 통한 참여적 조직문화를 구축하는 비공식적 방법도 있을 수 있다. 본 연구는 건강 영향요인을 설명하는 이론을 실증적으로 검증하였다는 점에서 학문적 또는 이론적 차원의 함의를 갖는다. 또한 장애인복지관 사회복지사의 건강 수준 제고를 위한 개입 방안의 기초자료 제공이라는 정책적 함의를 갖는다.
Abstract
Although the health of social workers in welfare centers for the disabled is a major factor that makes it possible to infer the quality of services, research on the health of social workers in Korea has been limited. The purpose of this study is to examine factors influencing the health of staff working with people with intellectual disabilities. self-reported questionnaire was completed, and a total of 864 survey data were analyzed. The main results are as follows. Person-job fit and job’s average daily working hours have a significant impact on both mental and physical health. Moreover, organizational participation variables have significant effects on mental health only. Based on the main results, practical and policy measures were proposed to improve the decision-making method within the organization and to increase person-job fit through job analysis. The improvement of job suitability is possible through job placement through job analysis, and the average daily working hours can be responded by increasing manpower or legal sanctions. In the case of improving the level of participation in decision-making within the organization, it is possible through a formal system or structure by revising guidelines or regulations within the organization, and there may also be an informal method of building a participatory organizational culture through a method such as organizational consulting. This study has implications at the academic or theoretical level in that it empirically verifies the theory explaining the factors influencing health. In addition, it has policy implications of providing basic data on intervention measures to improve the health level of social workers in welfare centers for people with disabilities
