Abstract
Purpose: This study aimed to examine the impact of job-esteem and organizational commitment on turnover intention among newly employed nurses participating in operation of dedicated nurse educator. Methods: Participants were 142 new nurses at K Hospital who participated in the operation of the nurse educator program. Data were collected through a structured survey from March 1, 2022, to February 28, 2024. Data were analyzed using descriptive statistics, t-tests, ANOVA, Scheffe tests, Pearson's correlation coefficients, and multiple regression analysis with SPSS/WIN 29.0. Results: The results showed that turnover intention was negatively correlated with subdomains of job-esteem: organizational recognition and respect and professional authority and future value. Turnover intention showed a significant negative correlation with organizational commitment. Factors of turnover intention were organizational commitment, age, and stress, accounting for 14.6% of the variance. Conclusion: Based on the results, higher organizational commitment, older age, and lower stress levels were significant predictors of reduced turnover intention among new nurses. This study is significant as an initial study of nurse educators within a hospital system and may serve as a foundation for developing support programs for new nurses and improving nursing workforce management in the future.
