Abstract
Rude behaviors and comments from coworkers are pervasive in professional settings, with 98% of employees reporting such experiences. These behaviors have substantial negative consequences not only for individual members but also for the entire organization. Consequently, there's a pressing need for research in this area. While previous studies have delved into coworker incivility, there remains a noticeable gap regarding its relationship with knowledge hiding behavior and the underlying mechanisms that drive this relationship. This oversight is particularly significant given the crucial role knowledge plays as a competitive advantage, influencing an organization's innovation and overall success. Understanding how coworker incivility impacts knowledge hiding behaviors and identifying potential mitigating factors is thus of paramount importance. Drawing on social exchange theory, this research proposes that coworker incivility leads to knowledge hiding behaviors via the mediating effect of retaliatory intent. Furthermore, it postulates that ethical leadership can moderate the relationship between coworker incivility and retaliatory intent. To empirically assess these hypotheses, a tripartite survey was administered to 311 employees across domestic firms. The findings revealed that retaliatory intent serves as a mediator between coworker incivility and knowledge hiding behavior. Moreover, ethical leadership was identified as a significant moderator, reducing the impact of coworker incivility on retaliatory intent. These results offer both theoretical and practical implications which are discussed in detail.
