고령근로자의 삶의 만족:직무만족의 매개효과를 중심으로

초록

이 논문은 고령근로자의 직무만족과 삶의 만족에 영향을 미치는 요인들을 찾아보고자 한 것이다. 노동패널 17차 및 18차 자료를 사용하여 고령층 (55～74세)에 초점을 맞추고 중장년층 이하(20～54세)를 비교집단으로 하여 확인적 요인분석, 다중회귀분석, 경로분석의 방법을 통해 분석하였다. 다른 변수들을 통제했을 때 연령과 삶의 만족, 연령과 직무만족도 간의 관계는 U자형 비선형의 관계로 나타났다. 중장년층 이하에서는 연령이 높아질수록 삶의 만족도와 직무만족도는 낮아지고, 반면에 고령층에서는 연령이 높아질수록 두 만족도 모두 높아졌다. 삶의 만족도를 결정하는 직무관련 요인은 직무만족도를 매개변수로 하여 영향을 미치며, 직무 이외 요소들은 직무만족도에 영향을 미칠 뿐만 아니라 직무만족도를 통제했을 때에도 삶의 만족에 영향을 주고 있다. 삶의 만족을 결정하는 요소로 일의 의미는 중요하나 여러 직무 이외 요소들도 유의하게 나타났다. 이 논문에서는 특히 인과과정에서 고령층과 중장년층 간의 차이를 가져오는 요소들이 무엇인지에 대해 주목하고, 그 차이가 갖는 함의를 토의하였다.

Abstract

Using 17th (2014) and 18th (2015) waves of the Korean Labor & Income Panel Study (KLIPS), we attempt to investigate factors that affect job and life satisfaction of older workers (the 55-74 age group) as compared to young and middle-aged workers (the 20-54 age group). Results reveal that the relationships between age and life satisfaction, and age and job satisfaction are U-shaped curvilinear. For the older workers, as one ages, he/she is more satisfied with life controlling for other related variables while the opposite pattern is found for the young and middle-aged workers. This study also addresses that work-related factors such as work stress and work-life imbalance affect life satisfaction through job satisfaction as a mediator. This study pays special attention to the factors that make a difference in job satisfaction between the older and the young and middle-aged workers. Their implications and policy suggestions are discussed.
