방송종사자의 긍정심리와 구성원 간 소통이 이직의도와 직무만족에 미치는 영향

본 연구는 방송종사자의 직무만족과 이직의도에 미치는 영향을 파악하기 위하여 심리적 자본과 구성원 간 소통에 초점을 맞추었다. 심리적 자본은 자기효능감, 낙관주의, 희망 그리고 복원력의 하위 4개 차원을 하나의 긍정심리자본으로 접근하였고, 사회적 자본은 방송종사자간 구성원 간 소통으로 접근하였다. 국내 주요 방송국 다섯 곳에서 근무하는 제작진(아나운서, 연출, 엔지니어, 작가)등의 방송종사자를 대상으로 설문조사한 259부 의 결과를 분석하였고, 긍정심리자본은 이직의도는 낮추고 직무만족은 높이는 영향을 주는 것으로 파악되었으나 구성원 간 소통은 이직의도에 의미있는 영향을 미치지 못하는 것으로 나타났다.
Abstract
This study focuses on positive psychological capital and internal communication that may influence the Job satisfaction and turnover Intention of broadcasting employees. This study used positive psychological capital (including hope, self-efficacy, optimism, and resilience) and internal communication of broadcasting employees. The data of 259 broadcasting employees of announcer, PD, engineer, writer, etc. was analyzed. The results of this study that the positive psychological decreased turnover intention of employees and increased Job satisfaction. But internal communication have not significant effect that decreased employee’turnover Intention.
