초등학교 교사를 위한 셀프 리더십 프로그램이 교사효능감 및 직무만족도에 미치는 영향

이 연구는 초등학교 교사를 대상으로 셀프 리더십 프로그램을 개발하여 셀프 리더십 프로그램이 초등학교 교사의 교사효능감, 직무만족도에 미치는 영향을 알아보는 데 목적이 있다. 연구의 목적을 달성하기 위해 첫째, 셀프 리더십 프로그램은 초등학교 교사의 교사효능감 향상에 효과가 있는가와 둘째, 셀프 리더십 프로그램은 초등학교 교사의 직무만족도에 효과가 있는가를 연구문제로 설정하였다. 셀프 리더십 프로그램의 효과를 검증하기 위해 T초등학교 교사 15명을 대상으로 셀프 리더십 프로그램을 실시하였고, 통제집단은 프로그램에 참여하지 않은 타 초등학교 교사 15명을 배치하였다. 프로그램의 효과를 알아보기 위해 SPSS 20.0을 사용하여 두 집단의 사전-사후검사를 비교하는 공변량 분석을 하였고 프로그램에 참여자들의 소감문과 관찰일지를 함께 분석하였으며, 효과 검증의 결과는 다음과 같다. 첫째, 셀프 리더십 프로그램이 교사의 자기효능감을 증진시키는 데 효과가 있었다. 따라서 이 연구에서 개발한 프로그램은 학생들에게 긍정적인 영향을 미칠 수 있다는 교사 자신의 평가와 기대로 교사효능감을 향상시킬 수 있는 프로그램이라 할 수 있다. 둘째, 셀프 리더십 프로그램이 교사의 직무만족도를 향상시키는 데 효과가 있었다. 직무만족 수준을 높이기 위해서는 셀프 리더십을 발휘할 수 있는 여건의 조성이 필요한데 교직에서 기대할 수 있는 외적 보상뿐만 아니라 내적 보상을 강조함으로써 업무 자체에 보람과 의미를 가지도록 셀프 리더십 프로그램을 실시한 것이 직무만족도 향상에 도움이 되었다.

Abstract

The purposes of this study were to develop a self-leadership program that aimed to enhance teachers' self-leadership skills and to test the effects of the developed program on teachers' self-leadership, efficacy, and job satisfaction. To perform the first study topic, Tyler(1949)'s and Taba(1962)'s curriculum development model and systemic counseling program development model were adopted. For the second study topic, the developed program consisted of self-leadership strategies, including behavioral based strategies, natural reward strategies, constructive thought strategies, and communicational strategies. Specifically, the program included self-observation, setting goals, cue-strategies, time management, positive thinking practice, communication skills, and problem solving strategies. For this research, 30 elementary school teachers were divided into two groups; 15 in the experimental group and 15 in the control group. The experimental group participated in the program sessions twice per week from August 25th to September 29th, totalling 12 sessions. The control group did not have any treatment. The instruments used in this study were self-leadership scale which was developed by the researcher, Teacher Efficacy Scale developed by Kim Ah-Young and Kim Mi-jin(2003), and Job Satisfaction Scale developed by Lee Mi-suk(2008). To verify the effectiveness of the program an one-way ANCOVA, a multiple comparison test, and a correlation analysis were utilized. As a result, it was found that the program had statistically significant effects on enhancing self-leadership skills, teacher efficacy, and job satisfaction of elementary school teachers. The researcher found that the self-leadership program had statistically significant effects on enhancing elementary school teachers' self-leadership based on understanding themselves, self observation, setting the goal, time-management, creating positive thinking, and communication skills.
