이 연구는 교수역량 경쟁력 확보를 위해 교수역량 진단도구를 개발하는 것을 목적으로 한다. 이를 위해 A 대학의 교수역량 체계을 토대로 문헌을 분석하여 진단지표를 수집하였다. 이후 워크숍에서 우수교원 22명이 중요도-실행도를 기준으로 문항의 우선순위를 도출하여 341개의 예비문항으로 구성 된 1차 진단도구를 개발하였다. 1차 진단도구는 2회에 걸친 델파이 조사에서 전문가 14명에게 적합 도를 검증받아 241개의 예비문항으로 구성된 2차 진단도구로 개발되었으며, 이후 A 대학 교수 224명 을 대상으로 본조사를 실시하고 타당도와 신뢰도를 검증한 결과 교수역량 체계의 34개 역량에 대한 102개 문항이 최종 진단도구로 확정되었다. 주요 연구 결과로는 첫째, 공통역량에서 솔선수범, 직업윤리가 상대적으로 높게 나타난 반면, 갈등 관리, 문제판단 및 조치능력은 상대적으로 낮아 통합적 문제해결력과 관련된 교육 요구를 발견하였 다. 둘째, 보직역량에서 사업운영 및 고객사관리, 학사운영관리와 같은 운영 역량은 높은 반면, 학습 자분석력, 데이터분석 및 활용과 같은 분석력을 요하는 역량은 낮은 수준으로 나타나 향후 개발하여 야 한다. 본 연구는 A 대학의 인재상과 실무능력중심의 전문성을 제고하는 대학의 특성이 반영되었고, 기 본적으로 갖추어야 할 공통역량 뿐만 아니라 보직자별 역랑을 기반으로 한 계층별 맞춤형 역량 진단 도구를 개발하였다는데 그 의미가 있다. 또한 개발된 도구를 통해 역량 보유 현황을 객관적으로 측 정하고, 데이터 기반의 교원의 역량개발 로드맵을 구축하는 데 필요한 기초자료를 수집하였다는 것 에 의의를 둘 수 있다.
Abstract
The purpose of this study is to develop assessment tools for faculty competency to enhance their competitiveness. These assessment indicators were collected based on references and the competency model of A college. 22 high performing professors developed the first version of assessment tool consisting of 341 preliminary questions by deriving the priority of questions based on importance-performance matrix. The second version of the assessment tool with 241 preliminary questions was validated by 14 experts through two times of Delphi surveys, and after verifying feasibility and reliability, 102 questions about 34 competencies in the competency model were confirmed as the final version of the assessment tool. The major study results showed that, first, initiative and work ethics were relatively high in common competence, while conflict management, problem judgment ability were relatively low, requiring education on integrated problem-solving skills. Second, in terms of job competency, operational capabilities such as business operation, customer management, and department operation management are high, while those that require high levels of analysis such as learner analysis and data analysis are low, which suggests the need for related training. This study is meaningful in the sense that it reflected the characteristics of A college that enhance its talent and practical skills-oriented expertise, and developed customized competency assessment tools based on the competence of each position. It can also be significant that the developed tools objectively measure the status of competency retention and collect the underlying data needed to build a competency development roadmap for faculty
