장애인 고용중심 기업의 기업가 특성과 종업원 역량이 기업성과에 미치는 영향에 관한 연구

본 연구에서는 장애인 고용중심 사회적기업의 기업가의 특성과 종업원 역량이 사회적기업의 경제적 성과와 사회적 성과에 어떠한 영향을 미치는지를 연구하고, 장애인 고용중심 사회적기업의 기업성과로서 경제적 성과는 사회적 성과에 영향을 미치는지, 그리고 사회적 성과는 경제적 성과에 영향을 미치는지를 연구하였다. 본 연구의 목적을 달성하기 위하여 장애인 표준사업장 및 장애인 직업재활시설의 대표자 및 실무자들을 대상으로 직접방문 조사방법을 통하여 설문조사를 실시하였다. 설문지를 통하여 입수한 자료는 빈도분석, 신뢰도와 타당도분석, 상관관계분석을 실시하였으며, 가설검증을 위하여 다중회귀분석을 실시하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 장애인 고용중심 기업에서 기업가(최고경영자) 특성 변수가 기업성과에 영향을 미치는지 검증한 결과, 기업가의 리더십 및 장애인에 대한 태도변수는 경제적 성과에 유의적 영향을 미치나 혁신성과 위험감수성은 유의적 영향을 미치지 않는 것으로 분석되었으며, 장애인에 대한 태도변수만이 사회적 성과에 유의적 영향을 미칠 뿐 나머지 변수는 유의적 영향을 미치지 않는 것으로 나타났다. 둘째, 장애인 고용중심 기업에서 종업원 특성변수가 기업성과에 영향을 미치는지 검증한 결과, 업무숙련, 근무경력 및 목표의식 등 모든 변수는 경제적 성과에 유의적 영향을 미치는 것으로 분석되었으며, 종업원의 목표의식 변수만이 사회적 성과에 유의적 영향을 미칠 뿐 나머지 변수는 유의적 영향을 미치지 않는 것으로 나타났다. 셋째, 장애인 고용중심 기업에서 당해 기업의 경제적 성과는 사회적 성과에 유의적 영향을 미치는 것으로 분석되었으며, 기업구성원의 지위에 따라 사회적 성과에 미치는 영향은 달라지는 것으로 나타났다. 또한, 장애인 고용중심 기업의 사회적 성과는 경제적 성과에 유의적 영향을 미치는 것으로 분석되었으며, 사회적기업 인증여부 및 구성원 지위에 따라 경제적 성과에 미치는 영향은 달라지는 것으로 분석되었다.
Abstract
This study researches how the characteristic of disabled employee dominant social enterprise’s manager and capability of employees effect the role and validity of economical and social output between certified social enterprise and uncertified social enterprise. This study performed empirical research based on data from questionnaire, and survey was conducted by method of visiting in person. Frequency analysis, significant analysis, and reliability analysis was performed with the data from questionnaire, and multiple regression analysis was conducted to test the hypothesis. These are the results of this study. First, from the test that if the characteristic of disabled employee dominant social enterprise’s manager effects the performance of enterprise or not, leadership and attitude toward the disabled variables show significant effect on economical result, however innovational character and risk sensitivity variables show no significant effect. And the only attitude toward the disabled variable exhibits significant effect on social result. Second, from the test that if the characteristic of disabled employee dominant social enterprise’s employees effects the performance of enterprise or not, all the variables show significant effect on economical result including variables of employment history and consciousness to achieve the goal, and the variable for consciousness to achieve the goal only shows significant effect on social result. Third, it showed significant effect as a result of the test that if the economical result of disabled employee dominant social enterprise effects the social result or not, and it showed different degree of effect according to the position of enterprise member. Also, it showed significant effect as a result of the test that if the social result of disabled employee dominant social enterprise effects the economical result or not, and it showed different degree of effect according to the position of enterprise member and whether the enterprise is certified or not.
