Abstract

This study aimed to examine how perceived organizational support (POS) and leader-member exchange (LMX) influence employees’innovative work behavior and turnover intention, and to verify the mediating role of job grit in these relationships. A surveywas conducted with 450 employees working in Korean companies, and the collected data were analyzed using structural equationmodeling (SEM). The results indicated that POS and LMX had significant indirect effects on innovative work behavior through jobgrit, confirming that job grit functions as a key facilitator of employees’ innovative performance. In contrast, job grit did not exhibita mediating effect on turnover intention; rather, POS and LMX directly reduced employees’ turnover intention. These findings suggestthat job grit plays a crucial role in fostering innovative work behavior but may have a limited impact on turnover intention. Building on these results, this study elaborates on both theoretical and practical implications.
