본 연구의 목적은 심리자본의 선행요인에 대해서 연구하는 것이다. 가능성이 높은 선행요인으로 오센틱 리더십과 학습조직 수준을 선정하여 문헌연구와 함께 중소기업에 근무하는 614명의 종업원들을 대상으로 설문지 조사를 실시하였다. 그 결과 중소기업 최고경영자의 오센틱 리더십이 구성원의 심리자본에 직접효과가 없고 간접효과만 있으며, 학습조직 수준에는 직접효과가 있는 것으로 나타났다. 또한 학습조직 수준이 구성원의 심리자본에 직접효과가 있는 것으로 나타났다. 연구결과는 중소기업 최고경영자의 오센틱 리더십과 학습조직 수준이 구성원의 심리자본에 유효한 선행요인들로서 개발되어야 한다는 것을 보여준다. 또한, 오센틱 리더십이 학습조직 수준을 매개로 한 간접효과만을 보인다는 점에서 학습조직 수준을 높이기 위한 노력이 필요하다는 것을 시사한다.
Abstract
The purpose of this study was to study antecedents of positive psychological capital. Authentic leadership and the level of learning organizations were selected as viable antecedents of the positive psychological capital based on precedent studies. The study was conducted based on literature reviews and through analysis of questionnaires collected from 614 employees working in small and medium sized enterprises. The result showed that authentic leadership of the CEO of the small and medium sized enterprises had no direct effects and had only indirect effects on the positive psychological capital of employees and had direct effects on the level of learning organization. The result also showed that the level of learning organization had direct effects on the psychological capital of employees. The study suggests that authentic leadership of the CEO of small and medium sized enterprises as well as the level of learning organization are effective antecedents of the positive psychological capital and therefore need to be developed. The study also suggests that considering authentic leadership showed only indirect effects through the intervening variable of the level of learning organization, efforts to uplift the level of learning organization is necessary.
