Abstract
This study investigated the interactional effects of giving and taking organizational citizenship behavior (OCB) exchanged between newcomers and their coworkers on three indicators of organizational socialization: role clarification, task mastery, and social integration. Additionally, we examined the moderating effects of OCB motives on these relationships. Participants were 350 South Korean employees who were working with at least one coworker at their first job within three to twelve months. The data were analyzed using polynomial regressions and response surface graphs. The results revealed a U-shaped relationship along the incongruence line in which either higher OCB giving or higher OCB taking led to an increase in role clarification and social integration, contrary to our expectation. For task mastery, the linear relationship was observed in the opposite direction to our hypothesis, so that task mastery decreased as OCB taking increased. When OCB giving and taking were congruent, all three indicators increased as the levels of both became higher, as expected. The moderating effects of the three OCB motives reported by newcomers were also observed. Specifically, high levels of organizational concern and prosocial values motives weakened the effects of OCB exchange, whereas a high level of impression management motives strengthened the effect. Based on these findings, we discussed the academic and practical implications and suggested directions for future research.
