Abstract

This study employs Text Network Analysis (TNA) to examine the evolution of diversity and gender equality policies within sustainable management frameworks of South Korean conglomerates. Through analysis of sustainability reports from 2017 to 2024 across five major corporations- Samsung Electronics, SK Telecom, Hyundai Motor Company, POSCO, and KT-the study measures keyword frequencies and network centrality to assess policy development patterns. The findings reveal that Samsung Electronics and SK Telecom demonstrate consistently high network centrality, indicating their pioneering role, while Hyundai Motor Company exhibits a notable surge in network influence post-2021. The longitudinal analysis identifies a significant shift in corporate policies, evolving from quantitative metrics of female workforce participation toward qualitative initiatives encompassing leadership development, board diversity, and organizational culture transfor- mation. However, the network analysis reveals a relatively low centrality measure for “gender equality” terminology, suggesting a gap between quantitative representation and qualitative integration. Through systematic analysis of temporal policy development patterns, this research contributes to both theoretical understanding and practical implementation strategies for advancing ESG management frameworks and fostering inclusive organizational culture. The findings provide empirically-grounded insights for corporate stakeholders and policymakers pursuing sustainable diversity and inclusion initiatives.
