목회자의 상황적 리더십이 교인의 충성도에 미치는 영향

본 연구에서는 한국교회 목회자들의 상황적 리더십 유형이 교인들의 충성도에 미치는 영향을 살펴봄으로써 교회성장 극대화 방안을 모색하고, 현대 목회자들의 리더십 개발 방안을 도출하고자 하였다. 본 연구의 주요연구 결과는 다음과 같다. 첫째, 상황적 리더십과 교인의 충성도에 상관관계를 보일 것이라는 가설 1을 검증한 결과, 상황적 리더십 수준 즉, 명령형, 설득형, 참여형, 그리고 위임형의 리더십이 높을수록 교인들의 직무몰입 및 조직몰입 수준이 높아지는 경향을 보였다. 둘째, 상황적 리더십은 교인의 충성도에 영향을 미칠 것이라는 가설 2를 검증한 결과, 명령형 리더십과 설득형 리더십, 위임형 리더십은 직무몰입과 조직몰입에 영향을 미쳤다. 따라서 목회자의 명령형 리더십과 설득형 리더십, 위임형 리더십이 높을수록 교인들은 직무몰입과 조직몰입이 높은 것으로 밝혀졌다. 또한 한국교회 목회자 리더십 유형은 명령형 리더십유형이 가장 유효한 것으로 나타났다. 이러한 결과를 볼 때, 목회자의 리더십은 전문성을 요구할 뿐 아니라, 하나님께서 맡기신 절대 사명이기에 명령형 리더십이 우선될 수 있다. 그러나 목회자의 명령은 목회자 자신의 뜻을 교인들에게 명령할 수 없으며, 하나님의 뜻을 전달하는 자로서 명령할 뿐임을 잊어서는 안 될 것이다. 또한 본 연구결과를 바탕으로 한국교회 목회자의 리더십 방향설정에 새로운 이정표가 되어, 한국교회가 창조적(영적인 측면)이고 민주 발전적(인간적 측면)인 기독교 공동체로서 한국사회 발전과 세계복음화에 기여할 수 있기를 기대한다.
Abstract
The purpose of this study was to examine the impact of the situational leadership styles of Korean church ministers on the loyalty of Christians in an attempt to discuss how to accelerate church growth and develop the leadership of modern pastors. The major findings of the study were as follows:First, Hypothesis 1 that there might be correlation between situational leadership and Christian loyalty was tested, and there appeared a tendency that a higher level of situational leadership, namely a higher level of directive, persuasive, participatory and empowerment leadership, led to a higher level of job commitment and organizational commitment among the Christians. Second, Hypothesis 2 that situational leadership might affect the loyalty of Christians was tested, and directive leadership, persuasive leadership and empowerment leadership exercised an influence on job commitment and organizational commitment. Therefore it's found that there were better job commitment and better organizational commitment among the Christians when the pastors exerted more directive leadership, more persuasive leadership and more empowerment leadership. In addition, directive leadership style was found to be most efficient among the leadership styles of the Korean church ministers. The findings of the study suggest that pastors are requested to have a professional leadership, and that directive leadership could take precedence over the other kinds of leadership since they are entrusted with the absolute mission of God. But it must not be overlooked that they should not order Christians according to their own will, and that they just should order them as those who convey God's will.
