보육교사의 감정노동이 직무만족과 이직의도에 미치는 영향 연구

본 연구는 보육교사의 감정노동 정도는 어떠한가, 감정노동이 직무만족과 이직의도에 어떠한 영향을미치는지를 연구하고자 하였다. U시에 근무하는 보육교사를 대상으로 구조화된 설문지를 사용하여 2014년 4월 20일부터 2014년 10월 20일까지 실시하였다. 설문지 총204명의 자료를 수집하여 분석 활용 하였다. 연구결과 감정노동은 국공립에서 가장 높고, 직장에서 가장 낮게 나타나고 있었다. 그리고 직무만족은 직장에서 가장 높게 나타나고 있었으며, 이직 의도는 국공립에서 가장 높게 나타나고 있었다. 감정노동은 상사관계에 부(-)의 영향을 미치는 것으로 나타나고 있었다. 감정노동은 동료관계에 정(+)의 영향을 미치는 것으로 나타나고 있었다. 감정노동은 전체만족에 정(+)의 영향을 미치는 것으로 나타나고 있었다. 직무만족이 이직의도에 미치는 영향에서 직무자체, 상사관계, 전체만족이 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 상사관계가 이직의도에 가장 큰 영향을 미치고 있었으며, 전체만족, 직무자체의 순으로 나타났다.
Abstract
This study conducted a research how much the extent of emotional labor in childcare teacher is andwhat the effect of emotional labor on their job satisfaction and turnover intention is. The study wasused a structured survey targeting childcare teacher who worked in U-city and it carried out from April20th, 2014 to October 20th, 2014. Questionnaire of total 204 people were collected and utilized theanalysis. The result showed emotional labor was the highest in public childcare center and the lowestin employer-supported childcare center. Job satisfaction was the highest in employer-supportedchildcare center and turnover intention was the highest in public childcare center. Emotional laboraffected negatively(−) on relationship with supervisor. Emotional labor affected positively(+) onrelationship with colleague. Emotional labor affected positively(+) on their entire satisfaction. From theeffect of Job satisfaction on turnover intention, the job itself, relation with supervisor and entiresatisfaction affected negatively(−) on turnover intention. Relation with supervisor had the greatesteffect on turnover intention and the entire satisfaction and job itself were appeared next.
