실업자 직업훈련생의 사회심리적 특성과 훈련프로그램 특성, 학습몰입 및 경력계획이 고용가능성에 미치는 영향

초록

이 연구의 목적은 실업자 직업훈련생의 사회심리적 특성과 훈련프로그램 특성, 학습몰입 및 경력계획이 고용가능성에 미치는 영향을 구명하는 데 있었다. 이를 위해 2013년 국가기간·전략산업직종훈련에 참여하고 있는 훈련생(33,547명)을 훈련분야별 비율표집을 적용하여, 1,515명의 훈련생을 조사대상으로 설정하고, 최종적으로 1,431명의 유효응답 결과를 위계적 회귀분석을 이용하여 분석하였다. 이 연구의 결과는 첫째, 훈련생의 사회심리적 특성(실패내성, 비공식적 네트워크), 훈련프로그램 특성(훈련의 현장지향성, 경력개발지원), 학습몰입 및 경력계획은 모두 실업자 직업훈련생의 고용가능성에 직접적으로 정적인 영향을 미치는 것으로 나타났다. 특히, 훈련기관이 제공하는 경력개발지원이 고용가능성에 가장 큰 영향을 미치고, 다음으로 학습몰입, 훈련의 현장지향성, 경력계획, 실패내성 순으로 나타난 반면, 비공식적 네트워크는 다른 변인에 비해 영향력이 상대적으로 낮은 것으로 나타났다. 둘째, 실업자 직업훈련생의 학습몰입은 훈련생(실패내성) 및 훈련프로그램(훈련의 현장지향성, 경력개발지원) 특성과 고용가능성의 관계에서 모두 매개효과를 가지는 것으로 나타났다. 즉, 훈련생 개인의 실패내성이 높고, 훈련기관에서 현장지향적인 훈련과 경력개발지원을 제공해 준다 하더라도 훈련생 스스로가 학습활동에 몰입하지 않는다면, 훈련생 자신의 고용가능성을 높이는 데 제한이 따르게 된다. 셋째, 실업자 직업훈련생의 경력계획은 훈련생(비공식적 네트워크) 및 훈련프로그램(훈련의 현장지향성, 경력개발지원) 특성, 학습몰입과 고용가능성의 관계에서 모두 매개효과를 가지는 것으로 나타났다. 즉, 훈련생 개인의 비공식적 네트워크가 크고, 훈련기관에서 현장지향적인 훈련과 경력개발지원을 제공해 주며, 훈련생이 학습활동에 몰입하였다 하더라도, 훈련생 스스로가 자신의 경력계획을 구체적으로 수립하지 않았다면, 훈련생 자신의 고용가능성을 높이는 데에는 제한적일 수밖에 없는 것이다.

Abstract

The purpose of this study was to identify the effects of unemployed vocational trainee's psychosocial characteristics, training program characteristics, learning flow, and career planning on employability. The target population of the study was the trainees who participate in the National Infrastructure and Strategy Industries training (33,547 trainees), and a total of 1,515 trainees were ultimately set as the study target, and 1,431 questionnaires excluding unreliable responses were used for the final analysis. In order to identify the relationships among the employability and related variables, the hierarchical regression analysis was conducted. The findings of this study were as follows. First, the findings show that all trainee's psychosocial characteristics (failure tolerance, informal networks), training program characteristics (field orientedness of training and career development support), learning flow and career planning directly exercise static influence on the employability of unemployed vocational trainees. In particular, while the career development support provided by training institutions has the greatest effect on the employability, and the learning flow, the field orientedness of training, career planning, and failure tolerance followed in that order, the influence of informal networks proved to be relatively low compared to other variables. Second, the learning flow of the unemployed vocational trainees has mediating effects on the relationships among the characteristics of the trainee (failure tolerance) and training program (field orientedness of training and career development support) and the employability. Third, the career planning of unemployed vocational trainees has mediating effects on the relationships among the characteristics of the trainee (informal networks) and training program (field orientedness of training and career development support), learning flow and employability.
