초록

The purpose of this study is to investigate whether developmental trajectory patterns of investment in human resource development(HRD) exist, whether related predictors contribute to developmental trajectories, and whether investment in HRD has predictable effects on organizational performance according to developmental trajectory patterns of investment in HRD. To this end, a dataset from the Human Capital Corporate Panel(HCCP) administrated by the Korea Research Institute for Vocational Education and Training(KRIVET) was used, and 251 organizations were subsequently analysed as this study’s population. The major findings of the study are as follows. First, growth trajectory patterns of investment in HRD in organizations are categorized into three types, including conservative, aggressive, and accumulative investment in HRD. Second, among predictors of investment in HRD, emphasis on HR among management, the existence of an HR department, and an understanding of management strategies by HR supervisors have statistically significant relationships with growth trajectory patterns of investment in HRD. Third, the relationship between investment in HRD and organizational performance is statistically significant according to developmental trajectory patterns, and the level of organizational performance goes from highest to lowest in the order of aggressive, accumulative, and conservative investment in HRD.
