학교장의 성별에 따른 감성리더십과 교사의 직무만족도와의 관계

본 연구는 학교장 성별에 따른 감성리더십과 교사의 직무만족도의 관계를 규명하는데 목적이 있다. 연구대상으로 남교장이 재직 중인 서울시 소재 초등학교 9개교의 초등교사 146명, 여교장이 재직 중인 초등학교 10개교의 초등교사 168명의 총 314명에게 설문지 조사를 실시하였다. 교사의 성별 및 직위에 따른남·녀 학교장의 감성리더십에 대한 인식을 분석한 결과, 여교사가 남교사에 비해 여교장의 자기관리능력을 높게 평가하였으며 보직교사가 일반교사에 비해 여교장의 사회적 인식능력 및 관계관리 능력을 높게평가한 것으로 나타났다. 교사의 성별에 따라 남·녀 학교장 하에서의 직무만족도 인식을 비교한 결과에서는 남교장 하의 남교사가 여교사에 비해 자율성에 대해 높은 직무만족을 느끼고 있었다. 여교장 하에서는 남교사가 여교사에 비해 교직의식에 대해 높은 직무만족을 느끼고 있었으며, 혁신성에서는 여교사가남교사보다 더 높은 직무만족을 느끼고 있는 것으로 나타났다. 직위에 따른 교사 직무만족도 인식에서는여교장 하에서의 보직교사가 일반교사에 비해 교직의식, 자율성 면에서 더 높은 직무만족을 느끼고 있음을 알 수 있었다. 남·녀 학교장의 감성리더십과 교사의 직무만족 간의 관계에서는 직무만족의 하위요인중‘업무부담’을 제외하고 대체적으로 정적인 상관을 보였으며 남교장의 경우 특히 관계관리 능력이, 여교장의 경우 자기인식능력과 관계관리 능력이 교사의 직무만족에 유의미한 영향을 미치는 것으로 나타났다. 학교장은 교사들이 지각한 감성리더십과 직무만족에 대한 결과를 토대로, 성별에 따른 지도성 행동의한계를 인식하고 이를 극복하기 위해 노력해야 할 것이다.
Abstract
The purpose of this study is to investigate the relationship between a school principal's emotional leadership and a teacher's job satisfaction. This study examined the effects of how a principal's emotional leadership impacts a teacher's job satisfaction through exploring a teacher's comprehension level on the principal's emotional leadership and analyzing how a teachers' job satisfaction is affected in terms of ones personal background. First, the female principal's emotional leadership was rated more highly by female teachers than male teachers in the sub-factor of 'Self-Management'. Also, the female principal's emotional leadership was rated more highly by head teachers of the group who were in higher positions than regular ones in the sub-factor of ‘Social Awareness’ and 'Relationship Management'. Second, Male teachers scored higher than female teachers in the sub-factor of 'independence'under male principals. They also scored higher than female teachers in the sub-factor of 'professionalism' under female principals. However, the sub-factor of 'workload,' was found to be higher among female teachers than male teachers who were under female principals. Female teachers scored higher than male teachers in the sub-factor of 'innovation' under female principals. According to the position, it was higher among head teachers of the group who were in higher positions than regular ones. Lastly, a principal's emotional leadership had a significant correlation with a teacher's job satisfaction. In the case of male principals, the sub-factor of 'Relationship Management' highly affected teacher's job satisfaction. In the case of female principals, the sub-factor of 'Self-Awareness' and 'Relationship Management' was found to affect teacher's job satisfaction. In conclusion, a principal's emotional leadership affects a teacher's job satisfaction. Furthermore, the principal's emotional leadership can make a teacher's job satisfaction higher.
