Abstract

This study aimed to develop and apply an emotional support program based on Transactional Analysis (TA) theory for teachers who have witnessed school violence, and to verify its effects on enhancing teacher self-efficacy and reducing turnover intention. In situations involving school violence, teachers, as mediators and witnesses, often experience emotional exhaustion and helplessness, which can subsequently lead to diminished self-efficacy and increased turnover intention. However, existing school violence response systems are predominantly designed around perpetrators and victims, leaving teachers’ emotional support needs largely unaddressed. Accordingly, this study implemented a TA theory-based emotional support program with 20 elementary and secondary school teachers in the northern Gyeonggi region, employing a single-group pretest-posttest design. The program, consisting of 10 sessions, focused on ego-state awareness, emotional response reconstruction, and self-reflection activities. The effects were measured using scales for self-efficacy and turnover intention. The results indicated that teachers’ self-efficacy significantly improved (p<.001), while turnover intention significantly decreased (p<.001) after program participation. Notably, large effect sizes were observed for both variables (Cohen’s d>2.5). These findings suggest that the TA-based emotional support program can effectively contribute to the psychological recovery and job sustainability of teachers who have witnessed school violence. This study proposes a novel approach to supporting teachers’ emotional well-being, offering practical implications for promoting sustainable development and organizational stability within educational settings.
