사회복지사의 업무갈등과 관계갈등, 직무성과간의 관계에 대한 연구

본 연구의 목적은 사회복지기관에 종사하는 사회복지사의 갈등유형과 직무성과간의 인과관계에 대해 분석하는 것이다. 특히 갈등유형을 업무갈등과 관계갈등으로 구분하여, 관계갈등이 업무갈등을 매개하면서 직무성과에 영향을 미치는지 확인하고자 하였다. 이를 위해 서울시에 소재한 종합사회복지관 중 42개소를 대상으로 설문조사를 실시하였으며, 회수된 설문지 중 176부를 분석에 사용하였다. 다중회귀분석 및 Sobel test 결과, 관계갈등은 업무갈등과 직무성과 사이에서 완전매개효과를 가지는 것으로 나타났다. 즉 사회복지기관 종사자의 업무갈등이 증가할수록 종사자간의 관계갈등 역시 증가하였으며, 관계갈등의 증가는 직무성과의 감소로 이어졌다. 이와 같은 연구결과를 토대로 사회복지사의 직무성과 향상을 위한 갈등완화 및 대처방식의 중요성을 제안하였다.
Abstract
This study examines the relationship between types of conflict and job performance of social worker`s in social welfare centers. Especially, this paper focuses on the relationship conflict as mediators. 42 social welfare centers in Seoul have been surveyed, and 176 questionnaires were used for the multiple regression analysis and the Sobel test. As a result, task conflict level perceived by social workers has positive effected on relationship conflict. And relationship conflict level has negative effected on job performance of social workers. Finally, relationship conflict perfectly mediated the relationship between task conflict and job performance. Hence, to improve performance of social workers, various training and education systems for conflict handling styles in social welfare center are needed.
