기업 내 조직구성원의 자기주도성이 문제해결과정에 미치는 영향

초록

본 연구에서는 문제해결에 영향을 미칠 수 있는 근무 연수를 통제하고 기업 내 조직구성원의 자기주도성 구성요소가 문제해결과정 각 단계에 미치는 영향을 실증적으로 탐구하였다. 이를 위해 국내 대기업인 S그룹 구성원 중 편의표집법을 통해 선정된 300명을 대상으로 검증된 조사도구를 활용하여 설문조사하였다. 회수된 263부 중 217부를 유효화하였고, 이에 대하여 측정도구 타당도 및 신뢰도 검증, 기술통계분석, 상관관계 분석, 회귀분석, 통제변인에 대한 위계적 회귀분석을 실시하여 연구결과를 확보하였다. 연구결과는 다음과 같다. 첫째, 기업 내 조직구성원의 자기주도성은 문제해결과정에 유의한 정(+)의 영향을 미친다. 둘째, 자기주도성의 구성요소가 문제해결과정에 미치는 상대적인 영향력의 크기는 학습자 동기/자기효능감/자율성, 학습열의, 타인과의 학습, 자기조절능력 순으로 나타났다. 셋째, 자기주도성의 구성요소는 문제해결과정 각 단계에 따라 영향력의 정도가 다르다. 넷째, 통제변인으로서 근무 연수는 문제해결과정에 미치는 영향은 미미하다. 이상의 연구결과를 기반으로 다음과 같은 결론을 도출하였다. 첫째, 문제해결을 통한 기업의 경쟁력 확보 차원에서 자기주도성에 대한 재인식과 HRD의 영역에서의 관심이 제고되어야 한다. 둘째, 학습자 동기/자기효능감/자율성, 학습열의를 증진시킬 수 있는 업무환경과 교육환경의 조성이 필요하다. 셋째, HRD차원에서 사원시절부터 자기주도성을 촉진하고 문제해결과정에 대한 체계적인 교육프로그램을 개발하여 조기에 육성한다면 기업의 경쟁력 제고에 보다 일조할 수 있을 것이다.

Abstract

The purpose of this study is to find the impact of self-directedness of members within corporate organization in problem-solving process under condition to control years of service of members empirically. For this study, 300 people were chosen among S Group as one of large domestic companies through the convenience sampling method. And the data of 217 members were validated among those of 263 members collected. To secure research results, the data were analyzed using validity and reliability verification of research tool, descriptive statistics, correlation analysis, regression analysis, and hierarchical regression analysis for the control variable. The results of this study are as follows: First, the self-directedness of members within corporate organization significantly affected the positive (+) in the problem-solving process. Second, in terms of self-directedness' sub variables, learner motivation/self-efficacy /autonomy have a strong influence on the course of problem-solving, then, reading avidity, learning with others, ability to be self-regulating in order. Third, the sub-variables of self-directedness differently have effect on the each step in the problem-solving process. Fourth, the years of service of members with the company as a control variable has little effect on the problem-solving process. Based on the results of this study, the following conclusions were drawn. First, it is necessary to increase the recognition and interest of self-directedness in the area of HRD for enhancing the competitiveness of enterprises through problem solving. Second, the improvement of work and education environment is required to elevate learner motivation/ self-efficacy/autonomy and reading avidity. Third, it is possible to raise the competitiveness of enterprises through enhancing self-directedness of employees from early stage in companies and developing and supporting systematic education programs to train for problem-solving in the HRD dimension.
