한국거주 외국인 근로자 적응 분석: Black의 해외파견자 적응 모델을 중심으로

초록

본 연구는 한국에서 근무하는 외국인 근로자의 적응에 영향을 미치는 요인을 분석하였다. 특히 본 연구는 기업의 관점에서 중요한 일적응, 교류적응, 일반적응에 영향을 미치는 요인을 외국인 근로자 요소와 이들을 고용하고 있는 조직의 관점에서 분석하였다. 분석결과 일적응은 경력지원, 보상의 적절성, 상사의 지원과 같은 조직의 역할이 외국인 근로자의 개인적인 적응 노력보다 중요하게 작용하였다. 반면 교류적응과 일반적응의 경우 조직의 역할보다는 외국인 근로자의 적극적인 대처노력과 언어능력이 중요한 역할을 하였다. 이러한 연구결과를 토대로 본 연구의 시사점을 도출하고 한계점 및 향후 연구방향 등을 제시하였다.

Abstract

This paper explores the main factors that influence international adaption of foreign workers in Korea. We developed research model that shows how personal factors, organizational factors, and environmental factors influence adjustment of foreign workers in Korea. Our hypotheses were tested by investigating 159 foreign workers in Korea. The results show that personal factors, organizational factors, and environmental factors have differentiated impact on general adjustment, work adjustment, and interaction adjustment of foreign workers.
