Abstract
This study empirically examined the influence of job demands on job satisfaction among MZ-generation workers in the beauty industry, focusing on the mediating and double mediating effects of job burnout and job enthusiasm. The MZ generation, known for valuing self-expression, is becoming a core part of the beauty workforce. However, the industry is marked by high emotional labor and work overload, increasing the likelihood of psychological burnout and job turnover among these workers. To investigate this, a self-administered structured survey was conducted with 351 MZ-generation employees in beauty salons. The data were analyzed using SPSS 29.0 and the PROCESS Macro (Models 4 and 6) for reliability and validity verification, correlation analysis, regression analysis, and double mediation analysis. The findings indicated that emotional demands and work overload significantly heightened job burnout and negatively affected job satisfaction. Specifically, job burnout and job enthusiasm played a crucial sequential mediating role in the relationship between job demands and job satisfaction. Furthermore, emotional exhaustion was found to decrease job enthusiasm, which in turn negatively impacted job satisfaction through a statistically significant indirect pathway. This highlights job enthusiasm as a vital psychological resource for achieving job satisfaction. This study is significant as it clarifies the psychological mechanisms affecting MZ-generation beauty workers. At the organizational level, it emphasizes the need to implement an emotional labor management system and develop strategies that foster an environment conducive to maintaining and enhancing job enthusiasm. Given the MZ generation's focus on autonomy and emotional stability, organizations must address issues of excessive emotional labor and work environments that undermine enthusiasm, as these can quickly erode job satisfaction.
