공공봉사동기(PSM)와 직무성과 간의 관계에서 인간관계의 매개효과: 부산광역시 공무원을 중심으로

초록

본고에서 직무성과에 영향을 미칠 수 있는 요인들의 관계를 분석한다. 이러한 실증 분석을 위하여 부산광역시에 위치한 한 지방자치단체에 근무 중인 218명의 지방공무원을 표본으로 추출하여 설문 조사한다. 실증 분석에서 공공봉사동기가 직무성과에 영향을 미치게 될 때, 인간관계의 매개효과를 검토하기 위해 구조모형을 설계한다. 이러한 구조모형을 활용하여 구조방정식모델링을 실시한 결과에 따르면, 정서적 동기_측은지심과 정서적 동기_자기희생은 인간관계의 매개효과를 통하여 직무성과에 영향을 미치는 것으로 나타났지만, 규범적 동기_공익에 대한 헌신은 인간관계의 매개효과를 통하여 직무성과에 영향을 미칠 수 없다. 본 연구는 정서적 동기가 직무성과에 영향을 미치게 될 때 인간관계가 매개하는 것을 실증적으로 밝혀냈다.

Abstract

This study was intended to analyze indirect relationships in the influence of other independent variables influencing the Job Performance. In the course of such analysis, sampling was made based on 218 local public servants from one local government in Busan Metropolitan City. This study also has conducted Structure Equation Modeling to review the mediated effect of the Human Relations in the process from Public Service Motivation to Job Performance. According to the results, Compassion, and Self-Sacrifice were shown to influence Job Performance through the mediated effect of Human Relations. However, Commitment to the public interest showed not to influence Job Performance through the mediated effect of Human Relations. This study identifies the mediated variables that need to be addressed to enhance the usefulness of research model on factors affecting Job Performance.
