제조기업 조직구성원의 회복탄력성이 직무성과에 미치는 영향: 기업가지향성의 매개효과

초록

본 연구는 제조기업 조직구성원을 대상으로 회복탄력성이 직무성과에 미치는 영향을 분석하고, 이들 관계에서 기업가지향성 매개효과를 실증적으로 규명하는 것에 그 목적이 있다. 대구·경북지역의 제조업에서 근무하는 조직구성원을 대상으로 수집한 총 227부의 설문자료를 바탕으로 실증분석을 실시한 결과, 회복탄력성은 기업가지향성에 유의한 정의 영향을 미쳤으며, 기업가지향성은 직무성과에 유의한 정의 영향을 미치는 것으로 확인되었다. 또한 회복탄력성과 직무성과 간의 관계에서 기업가지향성이 부분매개 역할을 하는 것으로 나타났다. 본 연구결과는 상대적으로 관심이 부족하였던 제조업 조직구성원의 회복탄력성의 역할을 규명하였다는데 이론적 기여점을 제공한다. 또한 조직구성원의 기업가지향적 행동은 개인의 회복탄력성에 의해 유발될 수 있으며, 이는 순차적으로 직무성과를 높일 수 있음을 시사한다. 마지막으로 본 연구의 한계점 및 향후 연구방향을 제시하였다.

Abstract

This study aims to explore the causal link between resilience and job performance, with a focus on en-trepreneurial orientation. Building on the extant literature, a set of hypotheses are developed and tested using data collected from 227 individuals in manufacturing firms in the Daegu-Gyeongbuk region. Results show that resilience is positively associated with entrepreneurial orientation, which sequentially affects job performance. In particular, resilience is found to be indirectly linked with the performance, via the entrepreneurial-orient behavior. The research makes a theoretical contribution to expanding the subject of study in an area of resilience and verifying its significance in encouraging individuals in manufacturing firms to be entrepreneurial. It also implies that managers should make efforts to create individuals’ resilience-friendly environment as the backbone of their entrepreneurial behavior and job performance. Limitations and future research suggestions are presented.
