작업치료사의 소진과 공감만족에 영향을 미치는 직무스트레스 요인과 관련성

본 연구는 작업치료사를 대상으로 직무스트레스, 소진 및 공감만족 간의 관련성과 소진 및 공감만족에 영향을 미치는 직무스트레스의 요인을 파악하고자 한다. 수도권, 대구ㆍ부산 지역을 중심으로 17개의 병원 및 기관에서 근무하는 작업치료사 231명을 대상으로 한국인 직무스트레스 척도와 전문적 삶의 질 척도를 통해 설문조사하였다. 연구 결과, 작업치료사의 소진은 직무스트레스보다 공감만족이 유의미한 영향을 미쳤고 공감만족은 역시 직무스트레스보다 소진이 유의미한 영향을 주는 것으로 나타났다. 이를 통해 공감만족과 소진은 상호간의 영향을 미친다는 사실을 알 수 있었다. 또한 직무 스트레스의 관계갈등, 직무불안정, 보상부적절, 직장문화가 높을수록 작업치료사의 소진이 높아졌으며 직무요구와 조직체계가 높을수록, 직무자율성결여, 관계갈등, 직무불안정, 보상부적절이 낮을수록 작업치료사의 공감만족이 높아졌다. 본 연구를 통해 작업치료사의 소진을 줄이기 위해 공감만족을 높이는 제도적인 방안이 필요하다.
Abstract
The purpose of this study was to investigate the relation of job stress, burnout and compassion satisfaction in occupational therapist, and was to explore factors of job stress influencing burnout and compassion satisfaction. The survey was completed 231 occupational therapists who work in the 17 hospitals located in the capital, Daegu, Busan areas using questionnaires of Korean Job Stress scale (KOSS-24) and Professional Quality of Life scale (ProQOL). As results, compassion satisfaction had a significant negative effect more than the job stress on burnout. Burnout had a significant negative effect more than the job stress on compassion satisfaction. So, we discovered compassion satisfaction and burnout have mutual moderating effects. According to another results, higher levels of interpersonal conflict, job insecurity, lack of reward, occupational atmosphere were predictive of higher burnout. And higher levels of job demand, organizational system, lower levels of insufficient job control, interpersonal conflict, job insecurity, lack of reward were predictive of higher compassion satisfaction. Therefore, we suggest that increasing compassion satisfaction could be necessary for managing occupational therapist to prevent the burnout.
