Abstract
Inter-departmental trust is critical to collaborative problem solving and learning by sharing. Such trust can be categorized into two levels: collective level of trust between the two groups and interpersonal trust between the two individuals who are required to interact and cooperate across the units. The latter is the focus of this study. Investigated was the antecedents to and consequences for the interpersonal trust between the persons who represent different departments and yet are required to collaborate. Results of regression analyses of the survey data on 496 interdepartmental relationships in 6 firms demonstrated that cognitive trust and affective trust were affected by gender differences between the two parties. Also affective trust was significantly affected by such informal ties as jiyeon(ties originated from common regional background) and hakyeon(school ties). Both cognitive and affective trusts were strongly influenced by the two major characteristics of exchange relations: the length of the cooperative relation and the degree of interaction frequencies. Furthermore, both types of trust have exerted strong influence on the two dependant variables: collaborative problem solving and learning by sharing. Particular attention has been given to the mediating effects of cognitive and affective trusts on the relationships between the antecedent and dependent variables. Sobel tests were utilized to assess and compare indirect effects in the multiple mediator models. The results showed consistently affective trust plays more significant mediating roles than cognitive trust. Some implications, future research directions, and limitations were discussed.
