교사의 학교 특성 인식이 조직몰입과 직무만족에 미치는 영향

이 연구는 학교의 환경적 특성 요인들이 교사의 조직몰입과 직무만족에 각각 어떤 영향을 미치는지를 확인하고, 두 변인에 유의한 설명효과가 있는 학교 특성변인들을 비교․분석해봄으로서 교사의 조직몰입과 직무만족을 제고할 수 있는 방안을 모색하고자 수행되었다. 학교의 환경적 특성요인으로 협동적 분위기, 학습기회, 학생․동료교사․교장 등 학교구성원의 신뢰, 교장의 민주적 리더십, 학생들의 학습격차, 학생비행수준의 6개 요인을 추출하였고, 이것이 학교몰입, 수업몰입, 교직몰입, 동료몰입과 직무 내․외적 만족에 미치는 영향을 분석하였다. 서울시내 503명으로부터 수집된 설문자료를 SPSS 12.0을 통해 분석하였다. 연구의 결과, 교사의 조직몰입과 직무만족은 높은 상관관계를 가지는 변인이라고 볼 수 없었으며, 몰입의 하위차원과 직무 내․외적 만족에 따라 학교 특성의 설명효과에 차이가 있었다. 수업몰입과 교직몰입, 직무내적만족은 학교구성원들의 신뢰가, 학교몰입과 동료몰입은 협동적 분위기가, 직무외적만족은 교장의 민주적 리더십의 설명력이 가장 높았다. 이러한 결과를 통해 학교구조의 개혁 없이도 변화를 시도해 볼 수 있는 정책수단이 강화될 필요가 있음을 제언하였고, 개념 차원에서는 조직몰입과 직무만족의 두 개념을 구분하는 것이 의미가 있으나, 정책적 차원에서는 교사의 직무만족을 높이기 위한 정책들이 동시에 조직몰입도 높일 수 있고, 역으로도 마찬가지일 수 있음을 언급하였다.

Abstract

The purpose of this study was to analyse the influences of school characteristics on teacher's organizational commitment and job satisfaction. e. g. commitment to school, teaching, teaching occupation and working-group, intrinsic and extrinsic satisfaction. Data was collected from 503 teachers working at secondary schools in Seoul. The data were analyzed with correlation and Multiple Regression Analyses using SPSS program. The major findings of this study are as followings: Firstly, teacher's organizational commitment and job satisfaction were lowly correlated. School characteristics on teacher's organizational commitment and job satisfaction were similar, but they were varied according to the dimensions of commitment and intrinsic and extrinsic satisfaction. Secondly, it was confirmed that high school teachers' commitment and satisfaction to their employing schools was much influenced by organizational elements. In this study, psychological compensation, teacher's professional development opportunity, collaboration, student's misconduct and gap of their studying were significant variables which effected on teacher's commitment and satisfaction. These results imply that school administrators have to be concerned with rise and fall of teacher's commitment and job satisfaction and endeavor to construct environment to urge teacher's commitment and to raise teacher's satisfaction.
