학교장의 변혁적 리더십과 교사의 참여적 의사결정이 학생, 수업, 학교조직에 대한 교사헌신에 미치는 영향

본 연구는 학교장의 변혁적 리더십과 교사의 참여적 의사결정이 학생, 수업, 학교조직에 대한 교사 헌신에 어떠한 영향을 미치는가를 실증적으로 규명해 보는 데 목적을 두었다. 이를 위해 수도권 지역에 근무하는 초등학교 교사 327명을 대상으로 설문조사를 실시하였고 연구문제를 해결하기 위해 상관관계분석, 회귀분석, 그리고 공분산구조분석을 수행하였다. 이를 통해 다음과 같은 연구 결과를 도출하였다. 첫째, 학교장의 변혁적 리더십과 교사의 참여적 의사결정, 변혁적 리더십과 교사 헌신, 그리고 참여적 의사결정과 교사 헌신 간에 유의한 정적 상관관계가 나타났다. 둘째, 학교장의 변혁적 리더십과 참여적 의사결정은 교사 헌신에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 이론적 배경을 통해 설정된 연구모형의 적합도 지수가 대부분 양호한 수준으로 나타났다. 연구의 결과는 권한위임(empowerment)을 통해 교사들이 학교 내 의사결정에 적극적으로 참여할 수 있게 하는 학교장의 변혁적 리더십이 교사들의 학생, 수업, 학교조직에 대한 헌신을 제고하여, 궁극적으로 교육의 질에 기여할 가능성이 높다는 것을 시사하고 있다.
Abstract
This study investigated how the principal’s transformational leadership and teachers’ participatory decision-making affect the teachers’ commitment to their students, teaching, and school. A series of statistical analyses were performed on data produced by a questionnaire survey conducted on 327 primary school teachers living in the region surrounding the Seoul metropolis. The three major findings are as follows. First, significant positive correlations were found between the principal’s transformational leadership, the teachers’ participatory decision-making, and the teachers’commitment to their work and organization. Second, the principal’s transformational leadership and teachers’ participatory decision-making had a significant positive influence on teachers’ commitment to their students, teaching, and school. Third, a set of causal links were identified amongst the principal’s transformational leadership, teachers’ participatory decision-making, and teachers’ commitment to their students, work, and organization. In all, the theoretical model employed in the study was shown to be valid. This implies that empowering teachers by means of participatory decision-making can enhance their commitment to their work and organization and ultimately the quality of education and productivity of school administration.
