교사리더십 발휘 교사의 특성에 관한 질적 사례 연구 - 고등학교 교사 사례를 중심으로

초록

본 연구는 고등학교에서 교사리더십을 발휘하는 교사들의 특성을 심층적으로 살피고 교사리더십 발휘 교사의 특성이 나타내는 특징과 의미를 탐색해 보고자 하였다. 교사리더십 발휘 교사의 특성을 심층적으로 살피기 위해 선행연구와 김병찬(2019)의 논의를 바탕으로 교사리더십 특성 요소인 교사리더십 의식, 교사리더십 역량, 교사리더십 발휘 속성을 준거 틀로 삼아 교사리더십 발휘 교사의 특성을 귀납적으로 도출하는 질적 사례 연구를 진행하였다. 2019년 7월부터 2021년 10월까지 약 2년 4개월 동안 자료 수집 기간을 가지고 8명의 연구 참여자와 5~7차례 심층 면담을 실시하였다. 연구 결과, 고등학교에서 교사리더십 발휘 교사의 특성은 교사리더십 의식에서 ‘적극적 주체’, ‘소명과 헌신’, ‘공동체 연대’로, 교사리더십 역량에서 ‘관계지향 소통’, ‘촉진과 조력’, ‘협력적 문제 해결’, ‘지속적 반성과 신념’으로, 교사리더십 발휘 속성에서 ‘변화 주도’, ‘신뢰공동체 형성’, ‘교사 전문성 도약’으로 나타났다. 교사리더십 발휘 교사의 특성을 종합해 보면 그들이 발휘하는 리더십은 ‘모두를 위한 희생리더십’이며, ‘의식-역량-발휘 속성으로 이어지는 나선형 리더십’을 발휘하며 ‘진짜 교육, 진짜 학교를 위한 리더십’을 실현하고 ‘교사효능감으로 이어지는 자발적 활기’를 만들어내고 있었다. 교사리더십 발휘 교사의 특성이 지니는 의미는 첫째, 리더십 특성이론의 재해석, 둘째, 교사리더십 발휘 대상과 발휘 영역 확대, 셋째, 교사리더십 리더십 의식, 역량, 발휘 속성의 상호작용으로 나타났다. 본 연구는 질적 연구를 통해 교사리더십 발휘 교사의 특성을 면밀히 살펴봄으로써 교사리더십 후속 연구의 학술적인 방향을 제시했다는 데 의의가 있다.

Abstract

This study attempted to examine the characteristics of teachers who demonstrate teacher leadership in high schools in depth and explore the characteristics and meanings of teachers who demonstrate teacher leadership. Based on prior research and discussions by Kim, Byeong chan(2019), a qualitative case study was conducted to inductively derive the characteristics of teachers demonstrating teacher leadership using teacher leadership consciousness, teacher leadership competency, and teacher leadership properties. From July 2019 to October 2021, five to seven in-depth interviews were conducted with eight study participants with a data collection period of about two years and four months. As a result of the study, the characteristics of teachers demonstrating high schools teacher leadership are summarized as follows. First, the characteristics of teacher leadership consciousness were shown as ‘being an active agent’, ‘calling and commitment’, and ‘community solidarity’, and the the characteristics of teacher leadership competency were ‘relationship-oriented communication’, ‘promotion and assistance’, ‘cooperative problem solving’, and ‘continuous reflection and belief’. Finally, the characteristics of teacher leadership properties were ‘leading change’, ‘the formation of a trust community’, and ‘the leap of teacher expertise’. Taken together, the characteristics of teachers demonstrating teacher leadership are ‘sacrifice leadership for all’, realizing ‘real education, leadership for real schools’, and creating ’voluntary vitality leading to teacher efficacy’. The meaning of teacher leadership display teacher characteristics was firstly reinterpreted by the theory of leadership characteristics, secondly, expansion of targets and areas of teacher leadership exercise, and third, the interaction of teacher leadership consciousness, competency, and performance attributes. This study is meaningful in that it presented an academic direction for follow-up research on teacher leadership by closely examining the characteristics of teachers who demonstrate teacher leadership through qualitative research.
