이 연구는 공동체적 학교풍토가 교사의 수업 실천(교수 명확성, 학생 인지 활성화)에 미치는 영향에서 교사 리더십의 매개효과를 검증하여 교사 리더십 촉진을 위한 실질적 시사점을 제시하는 데 목적이 있다. 이를 위해 전국의 중학교 교사 601명을 대상으로 TALIS 2018 기반의 학교풍토 및 수업 실천 척도와 최근 국내에서 타당화된 교사 리더십 척도를 활용하여 설문을 실시하였다. 수집된 자료는 Stata를 사용하여 매개효과와 하위요인별 매개효과를 검증하였다. 분석 결과, 공동체적 학교풍토는 교수 명확성과 학생 인지 활성화 모두에 대해 교사 리더십을 통한 완전매개 경로로 긍정적인 영향을 미쳤다. 특히 교수 명확성에서는 ‘협력 및 의사소통’, ‘교육 변화 주도’, ‘학교 의사결정 참여’ 리더십이 유의한 완전매개 역할을 하였고, 학생 인지 활성화에서는 다섯 가지 모든 리더십 하위요인이 유의하게 작용하였으며, ‘지속적 전문성 개발’과 ‘학교 의사결정 참여’는 완전매개 효과를 나타냈다. 이는 수업 실천 유형에 따라 리더십의 작동 방식이 다르게 나타나며, 수업 개선을 위해 교사의 자율적 리더십을 활성화하고 이를 지원하는 공동체적 학교풍토의 조성이 중요함을 시사한다.
Abstract
This study aims to examine the mediating effect of teacher leadership on the relationship between a communal school climate and teachers' instructional practices—specifically instructional clarity and cognitive activation—and to provide practical implications for enhancing teacher leadership. A survey was administered to 601 middle school teachers nationwide using scales adapted from TALIS 2018 for measuring school climate and instructional practices, as well as a recently validated domestic scale for teacher leadership.The collected data were analyzed using stata to verify the overall mediation effect as well as the mediation effects by sub-dimensions of teacher leadership. The results showed that a communal school climate indirectly and positively influenced both instructional clarity and cognitive activation through full mediation by teacher leadership. Furthermore, analysis of the mediation effects by the sub-dimensions of teacher leadership revealed differences depending on the type of instructional practices examined. This study suggests that for instructional improvement, it is crucial not only to enhance individual teachers' leadership capacities but also to foster a communal school climate conducive to promoting such leadership.
