日本で働く卒業生のキャリア初期における学びの過程 ― 意味の交渉に注目して ―

本研究の目的は、日本で就職した卒業生が職場での実践を通じて意味を作り出していくプロセスに焦点を当て、キャリア初期における職場での学びの過程を描くことである。北米の大学で日本語を学び、卒業後はJETプログラムの国際交流員(Coordinator for International Relations: CIR)として働いているKさんを対象に、就職して2年目から3年目にかけて半構造化インタビューを行い、職場でどのような 意味づけを行っていったのか、その語りを質的データ分析方法であるSCATを使用して分析した。その 結果Kさんは、1) 働き始めた当初、観察したことや耳にしたことを整理し、コミュニティの成員の振る 舞いを徐々に真似、相手のことばの丁寧度や表情を手がかりに意味づけを行いながら実践に参加して いったこと、2)ことばや文化や仕事についての理解を深めることを可能にする相互行為の重要性を認 識していったこと、3) 状況の中で意味づけができなかった場合は事後に振り返り、意味の交渉を続け ていたこと、4)日々の相互行為を通じて職場文化やそこで使用されることばを理解し、成員たちとの信 頼関係を構築しながら相互行為能力を高め、コミュニティの一員として役割を果たせるようになって いったことが明らかになった。また、Kさんの意味づけ志向が学びを促進した主要な要因である可能性 が示唆された。この結果から、日本語の授業において人びとのやりとりの分析、グループディスカッ ション、協働でのプロジェクトなど多くの意味の交渉が生じる活動とその振り返りを行うことによ り、日本語学習者の就職後の成長につなげていくことができると考えられる。
Abstract
The study aims to illustrate the process of learning in the early career stage of a graduate working in Japan, focusing on the negotiation of meaning through practice at the workplace. To achieve this, the author performed a qualitative analysis of multiple semistructured interviews with a graduate “K” from the second to third year of her career to explore how she negotiated meanings at her workplace. K learned the Japanese language at a university in North America and has been working as a Coordinator for International Relations. The results revealed the following: 1) K started participating in the practice, organizing what she observed and overheard in the office, gradually imitating the behavior of her coworkers, and negotiating the meanings of appropriate Japanese language, referring to the degree of politeness and the facial expressions of the conversation partner as clues. 2) She perceived the importance of interactions with others, which helped her acquire a better understanding of the language, culture, and work. 3) In situations where she could not relate, she continued the negotiation of meaning by reflecting on her experiences. 4) She enhanced her ability to perform the interactions by establishing a relationship of trust with the members, enabling her to perform a good function in the community. The results indicate that her intentionality in meaning-making facilitated the learning process. Moreover, the research suggests that the guided analysis of the interactions and in-class group discussions that provide ample opportunities for meaning-making with Japanese language learners, and reflection on their performance will increase the learners’ ability to negotiate meanings and foster their development even after starting their careers.
