‘도덕적 리더십’이 학교현장에 구현되는 양상에 대한 사례연구

이 연구는 Sergiovanni의 ‘도덕적 리더십’이 학교현장에서 구현되는 양상에 대한 사례연구를 통해 학교혁신에 필요한 시사점을 도출였다. 이 연구에서는 모범적인 혁신학교로 널리 알려진 평화중학교의 사례를 연구대상으로 설정하였으며, 학교 고유의 규범과 문화, 학교구성원의 공동체적 관계, 학교의 리더십을 도구적 단일 사례연구 절차에 따라 분석하였다. 연구결과 도덕적 리더십이 구현되는 양상을 다음과 같이 도출하였다. 첫째, 교사의 학습공동체를 통한 협력적 문화가 도덕적 리더십 형성의 토대가 되었다. 둘째, 교사의 협력적 문화에 학교장의 ‘섬기는 리더십’이 결합되면서 학교의 공동체적 가치와 규범이 형성되었다. 셋째, 학교구성원 모두가 공동체적 가치와 규범에 헌신하는 ‘공동의 리더십’이 형성되었다. 넷째, 공동의 리더십을 토대로 교사 리더십, 학생 리더십이 성장하게 되며 이들을 통해 ‘도덕적 리더십’이 형성되었다. 이러한 사례를 통해 얻을 수 있는 시사점은 다음과 같다. 첫째, ‘도덕적 리더십’은 학교장 개인의 역량만이 아닌 학교구성원들이 함께 만드는 학교공동체의 규범과 문화에 의해 형성될 수 있다. 둘째, ‘도덕적 리더십’이 형성된 학교에서는 교사 리더십과 학생 리더십이 함께 형성되며, 이를 통해 ‘좋은 교장’이 나타나기를 기대하는 ‘메시아 신드롬(messiah syndrome)’을 극복할 수 있다. 셋째, 도덕적 리더십이 형성된 학교는 학교구성원의 교체에 좌우되지 않는, 지속가능한 학교혁신을 이루어갈 수 있다.
Abstract
This study aims to draw implications for school innovation through a case study on how Sergiovanni's ‘moral leadership’ is embodied at school. In this study, the case of Pyunghwa Middle School, which is widely known as an exemplary innovative school, was set for the study, and the school's own norms and culture, the community relations of school members, and the leadership of the school were analyzed according to the instrumental single case study procedure. As a result, the aspect of moral leadership was as follows. First, the collaborative culture through the teacher's learning community is the foundation for moral leadership. Second, the school's community values and norms were formed by combining the teacher's collaborative culture with the principal's “servant leadership”. Third, “shared leadership” was formed, in which all school members were committed to community values and norms. Fourth, teacher leadership and student leadership grew on the basis of shared leadership, and 'moral leadership' was formed through these. The implications from these case are as follows. First, we can overcome the 'messiah syndrome' that expects the appearance of a 'good principal'. Second, school members can create 'moral schools' through 'shared leadership' that follows the norms and cultures of the school community. Third, 'moral school' can form teacher leadership and student leadership. Fourth, moral leadership shows the possibility of sustainable school innovation.
