Abstract
The purpose of this study is to demonstrate the relationship between goal orientation, employees’ creativity and job performance. We examined the effect of employee's learning goal orientation and performance goal orientation on creativity and job performance, and then to see how the parameters of feedback seeking behavior played a mediating role in this relationship. In addition, it was intended to verify how the psychological capital performs the moderating effect on the relationship between feedback seeking behavior and outcome variables. In this study, 296 office workers in China participated in an on-line survey. According to the analysis, employees with learning goal orientation actively sought negative feedback from their coworkers, which increased their job performance and creativity. In addition, employees with performance goal orientation actively sought positive feedback from their coworkers, which led to the increase in their job performance. In this process, it was found that high levels of loss-oriented psychological capital strengthened the relationship between negative feedback-seeking behaviors and two outcome variables(job performance and creativity), while high gain-oriented psychological capital increased the relationship between positive feedback-seeking behaviors and creativity. Finally, we discussed the implications and limitations of this study.
