본 연구는 장애인복지관을 이용하는 장애인들과 직원간의 서비스 이용 중 발생하는 갈등경험에 대하여 연구참여자들의 경험과 사건들을 중심으로 광주지역 4개 권역의 장애인복지관을 이용하는 장애인 12명을 대상으로 실시한 질적연구 이다. 첫째, 갈등요인은 ‘관점(패러다임)의 차이’, ‘직업의식 부족’, ‘관리자의 갈등상황에 대한 관망적 태도’등을 들고 있다. 둘째, 갈등의 유형은 ‘업무적 갈등’, ‘관계적 갈등’, ‘전문성 갈등’으로 나뉘었다. 셋째, 갈등이 미치는 영향은 ‘신경성 신체 증상’, ‘심리(정서) 불안 증상’, ‘경계성 (사회)관계 증상’으로 연구되어졌다. 넷째, 갈등결과는 크게 원만한 또는 일방적인 방법의 ‘갈등해소’와 자신의 주장과 신념을 중시한 ‘갈등유지’로 구분 되어졌다. 결론적으로 장애인복지관 서비스 이용 ‘갈등예방법’은 크게 수단적 방법과 공감적 방법으로 나누었으며, ‘수단적 방법’은 직원들을 대상으로 친절교육, 전문성교육, 장애인복지관 근무 목적교육, 의사소통교육 등의 ‘정기적인 직원교육’과 복지관의 서비스(프로그램)에 대한 ‘서비스 평가 도입’ 및 국장과 관장들이 장애인들과 면담이나 건의함 등이 직원평가에 반영 될 수 있도록 하는 ‘관리자의 관심’이다. 한편, 친화적이며 비평가적 ‘공감적인 방법’은 프로그램 담당자나 직원들의 ‘소통’을 말하며, 직원들의 업무만족도를 향상시키고 이에 따라 여유로운 대화나 상담을 할 수 있도록 ‘직원업무 조정’도 제시하였다.
Abstract
This study is based on the experiences of conflict between the physically challenged and the employees using the welfare centers of the physically challenged people in Gwangju.First, conflicts include ' differences in perspective ', ' lack of work ethic ' and ' a wait-and-see attitude toward management conflicts '. Secondly, the types of conflicts were divided into ' work conflicts ', ' relationship conflicts ', and ' professional conflicts. ' Third, the effects of conflict have been studied as ' nervous body symptoms ', ' psychological (emotional) anxiety symptoms ', and ' economy-related symptoms. ' Fourth, the outcome of conflict was largely divided into " conflict resolution " in a harmonious or unilateral way and " conflict maintenance " based on the emphasis on one's opinions and beliefs. As a conclusion, the " conflict prevention law " was mainly used for the purpose of providing services to the physically challenged people. Meanwhile, the friendly and critical ' empathetic ' method was used to ' communicate ' with program directors and employees, and to ' coordinate their work regularly ' and to enable ' talk with all disabled people and their employees ' to be implemented on a picnic or sports day basis.
