Abstract
The purpose of this study was to research the curvilinear relationship between the conscientiousness, emotional stability, and emotional exhaustion of flight attendants, and the moderating effect of knowledge sharing as a way to manage between conscientiousness, emotional stability, and emotional exhaustion. While previous researchers focused on the linear relationship between conscientiousness, emotional stability, and emotional exhaustion, it was argued that there could be curvilinear effects of conscientiousness, emotional stability as based on theoretical framework of too much of a good thing was presented. This study investigated that conscientiousness, emotional stability from a low level to a certain level play a functional role, while conscientiousness, emotional stability beyond a certain level can play a dysfunctional role, and side effects of conscientiousness, emotional stability can be caused by emotional and cognitive resource loss. As a way to alleviate dysfunctional role, flight attendants are knowledge workers with professional knowledge and skills, so knowledge sharing that can alleviate resource loss and help acquire resources can play an important management mechanism. According to the analysis of 289 flight attendants, first, conscientiousness had U-type curvilinear effect on emotional exhaustion. In other words, this research was found that conscientiousness from a low level to a certain level had negative effect on emotional exhaustion, but conscientiousness from a certain level to a high level had positive effect on emotional exhaustion. However, emotional stability had a linear and significant negative effect on emotional exhaustion. Second, in the curvilinear relationship between conscientiousness and emotional exhaustion, knowledge sharing had a significant moderating effect. However, it was confirmed that the higher the knowledge sharing, the lower the level to a certain level, conscientiousness does not strengthen the negative effect of emotional exhaustion, and conscientiousness beyond a certain level alleviates the positive effect of emotional exhaustion. And, this research was found that the moderating effect of knowledge sharing was not significant in the relationship between emotional stability and emotional exhaustion. Based on these results, the implications of conscientiousness, emotional stability and knowledge sharing on emotional exhaustion were provided to flight attendants.
