유치원 교직문화 분석 -경력교사 10인의 인식을 중심으로-

본 연구의 목적은 유치원 교직경험을 통해 경력교사들이 인식한 유치원 교직문화의 표현특성과 이러한 특성을 이끄는 내면기제가 무엇이며, 어떠한 요인들에 의해 교직문화가 형성된다고 생각하는 지를 알아보는 것이다. 본 연구의 참여자는 수도권 지역의 공립․사립 유치원 교사 중 학급을 담임하고 있는 5년차 이상의 경력교사 10명이다. 연구 방법은 심층 개인면담과 핵심주제 집단면담을 병행 실시하였다. 연구결과를 정리하면 다음과 같다. 첫째, 경력교사들의 인식을 통해 본 유치원 교직문화의 표현특성은 함께 일하기, 부지런히 행동하기, 보수적으로 살기, 외부인식 고려하기, 현장에서 배우기 등으로 나타났다. 둘째, 경력교사들의 인식을 통해 본 유치원 교직문화의 내면기제는 개별성을 인정하는 집단주의가 바탕이 되고 있는 것으로 나타났다. 셋째, 경력교사들의 인식을 통해 본 유치원 교직문화의 형성요인은 여성적 직업, 소규모 조직, 비구조적인 교육과정, 열악한 근무조건 등 네 가지 요인으로 나타났다.
Abstract
This study explores various characteristics of the Kindergarten teaching profession culture by probing the insights of experienced teachers, and having the teachers themselves identify key intra-mechanisms and other factors that produce such characteristics. Participants were 10 experienced teachers teaching at both public and private kindergarten in the metro-capital area for more than 5 years. All were classroom head teachers at the time of this study. Individual in-depth interviews were used as the main research method. In addition, focus group interviews were also conducted to reach a consensus among participants. The results are as follows: First, the major characteristics of the Kindergarten teaching profession culture recognized by experienced teachers are (a) working together, (b) working hard and steadily, (c) conservative life styles, (d) considering others’ perspectives, and (e) learning in the field. The teachers cited ‘Working together’, which they felt developed through participating in cooperative projects, as the most important characteristic. Second, the intra- mechanism of the Kindergarten teaching profession culture recognized by the experienced teachers in this study is a collectivism that allows for individualism. Third, contributing characteristic factors noted by the teachers are (a) womanly occupation, (b) small staff (c) unstructured curriculum, and (d) poor working conditions. Examples of poor conditions are overwork, working late, a small salary and so on.
