유아교사의 교직만족에 영향을 주는 생활만족과 몰입경험의 관계분석 연구

본 연구의 목적은 유아교사의 직무만족에 영향을 주는 생활만족과 몰입경험의 관련성을 알아보고 교육현장에서 유아교사의 생활경험 속에 나타난 생활만족과 몰입의 정도가 직무만족 정도에 따라 차이가 있는지를 분석하는 데 있다. 이를 위해 유아교사 230명을 대상으로 유아교사의 생활만족도, 몰입, 직무만족도에 대하여 설문하여 상관 및 차이 분석을 실시하였다. 그 결과 유아교사의 생활만족, 몰입, 직무만족 간에는 대체로 유의한 정적 관계가 있는 것으로 나타났으나 직무만족의 일부 하위 영역 간에는 차이가 없는 것으로 나타났다. 특히 직무만족의 하위요인인 보수 및 승진, 근무환경 등의 외적 요인보다는 직무자체의 특성이나 유치원에 대한 전반적 느낌 등의 내적 요인과 관련성이 높은 것으로 나타났다. 또한 유아교사의 생활만족과 몰입의 정도에 따른 유아교사의 직무만족의 차이분석결과에서도 생활만족과 몰입의 점수가 높은 교사집단에서 유의하게 높은 직무만족을 보였다. 본 연구의 결과는 유아교사의 개인적인 생활에 대한 만족과 교육현장에서의 몰입경험 정도가 유아교사의 직무만족에 영향을 주는 주요한 요인임을 확인해 주었다. 이러한 연구결과는 최근 우수한 업무수행을 위해 개인의 생활만족과 몰입경험 정도가 주요한 요인임을 밝혔던 선행연구들과 같이 유아교사의 주관적인 생활경험에 대한 긍정적 인식과 몰입경험이 유아교사의 직무수행과 만족에 영향을 주는 요인임을 확인함으로써 유아교육 현장의 질 개선을 위해 유아교사의 주관적인 경험과 만족도 또한 주요한 요인임을 시사한 것이라 할 수 있다.

Abstract

This study investigates and analyse the relationships among life satisfaction, flow and job satisfaction for preschool educators. The study also explores the differences among the groups in high, middle and low satisfied educators in their personal lives, flow and work. Subjects of the study were 230 preschool educators in S., G., and B. cities, Korea. The findings of this study can be summarized as follows; 1), there were positive relationships in general among life satisfaction, flow and job satisfaction for preschool educators. 2), there were also positive relationships among the subcategories of life satisfaction, flow and job satisfaction the exception of the relationships between the subcategories of job satisfaction, such as salary, promotion, job environment, and life satisfaction and between the subcategories of life and job satisfaction and flow. The strongest positive relationships were found among the job of educator itself and the general feelings about preschool in the educators' job satisfaction, flow and life satisfaction. 3) The more preschool educators are satisfied with their lives, the more they tend to experience flow and the more they tend to be satisfied with their lives. In sum, these findings both prove and support the notion that positive relationships between the satisfaction of professional and personal lives promote and contribute to a positive relationship between the satisfaction with one’s life and flow.
