유치원 교사의 경력에 따른 소진과 자아탄력성에 관한 연구

본 연구는 유치원 교사의 경력에 따른 소진과 자아탄력성이 어떠한가를 알아보고 소진과 자아탄력성 간의 관계를 알아보는 데 목적이 있다. 연구대상은 K도에 근무하는 유치원 교사 380명으로 Katz(1977/1992)의 유치원 교사의 발달과정에 따라 경력을 1년 미만, 1∼3년, 3∼5년, 5년 이상으로 구분하여 각 경력집단 당 50명씩 무선 표집한 200명을 최종대상으로 하였다. 연구 결과, 유치원 교사들은 소진의 하위요소 중 정서적 고갈을 가장 크게 인식하고 있었고 그 다음이 비인간화, 성취감 결여의 순이었다. 경력에 따라서는 초임교사가 3년 이상의 경력 교사에 비해 성취감 결여를 인식하고 있었다. 자아탄력성에서는 낙관적 태도, 자신감, 대인관계 효율성, 분노조절의 순으로 나타났으며 경력에 따라서는 초임교사보다 3년 이상의 경력교사가 자신감과 대인관계 효율성이 높은 것으로 나타났다. 또한, 소진과 자아탄력성 간에는 부적 상관 관계가 있는 것으로 분석되었는데, 이는 유치원 교사의 자아탄력성이 높을수록 소진이 낮아진다는 것을 의미한다. 이러한 결과는 유치원에서 초임교사가 겪는 소진의 문제를 자아탄력성을 높여줌으로써 해결할 수 있다는 시사점을 준다.
Abstract
The purpose of this study was to examine whether kindergarten teachers’ burnout and ego-resiliency would differ in terms of the year of experiences in the field. The subjects of this study were 200 kindergarten teachers who had been worked in K-do. To assess the teachers’ burnout and resiliency, a questionnaire made by Maslach & Jackson(1981) and adapted by Jang(2008), and a inventory conceptualized by Block(1978) and translated by Park(1996) were used. The collected data from the assessment were analyzed using SPSS Win 15.0 program. The results of this study were as follows. First, significant differences were found in a sub-category of ‘lack of personal feeling of achievement’ of burnout. Namely, the teachers who had under 1 year of experience showed higher score in the ‘lack of personal feeling of achievement’ than those who had 3∼5 and over 5 year of experience. Second, a significant difference was observed in the teachers’ ego-resiliency according to the year of experiences in the field. The teachers who had over 3 year of experience showed higher score in the ‘confidence’ and ‘efficiency of personal relation’ than those who had under 1 year of experience. Third, there was meaningful negative correlation between the teachers’ burnout and ego-resiliency.
