혈액종양병동 간호사의 소진에 영향을 미치는 요인

본 연구의 목적은 혈액종양병동 간호사의 소진 관련 요인을 조사하는 것이었다. 본 연구의 대상자는 서울시와 경기도에 소재한 3개 종합병원 혈액종양병동에서 근무 중인 간호사로써 본 연구의 목적을 이해하고 참여에 동의한 134명이다. 소진에 영향을 미치는 요인을 측정하기 위한 도구는 구조화된 질문지로써 개인적 특성, 업무스트레스, 만족도와 소진으로 이루어졌다. 자료 분석은 SPSS WIN 12.0 프로그램을 사용하여 연구목적에 따라 기술통계 분석, t-test와 분산분석, 피어슨 상관분석, 단계적 다중회귀분석을 실시하였다. 혈액종양병동 간호사의 소진정도는 3.15±0.50(5점 만점)으로 나타났으며, 신체적 소진(3.53±0.57)이 가장 높게 나타났다. 개인적 특성과 소진과의 관계에서는 연령, 결혼상태, 임상경력에 따라 통계적으로 유의한 차이를 나타냈다. 다중회귀분석결과 혈액종양병동 간호사의 소진에 가장 큰 영향을 미치는 요인은 업무스트레스(β=.387이었고 간호직 만족도(β=-.362), 총 임상경력(β=-.001)순이었다. 혈액종양병동 간호사의 간호직 만족도를 높이고 신규 간호사들을 차별화하여 교육하며 혈액종양병동 업무 관련 스트레스를 감소시키기 위한 중재 개발이 필요할 것으로 사료된다.
Abstract
The purpose of this study was to examine factors related to burnout of nurses at hemato-oncology wards. The participants were 134 nurses working at hematology-oncology wards in three tertiary general hospitals in Seoul and Gyeonggi Province. Data were collected using a structured questionnaire that consisted of personal characteristics, occupational stress, satisfaction and burnout. Using a SPSS WIN 12.0 program, descriptive statistics, t-test, ANOVA, and stepwise multiple regression procedures were employed. The mean score of burnout reported by the participants was 3.15±0.50(range 1-5), showing the highest scores in the area of physical burnout(3.53±0.57). The occupational stress was found to be the most impact on the burnout of the hematology-oncology ward nurses(β=.387), followed by satisfaction with nursing profession(β=-.362) and years of clinical experiences(β=-.001). Given the findings, the sorts of strategies to increase the satisfaction with nursing profession and decrease their occupational stress are required, particularly for newly employed nurses.
