연구목적: 이 연구의 목적은 초등학교 교사들이 동료교사에 대해 신뢰를 하게 되는 계기, 신뢰 형성 혹은 저해에 영향을 미치는 요인과 그 결과를 살펴보는 데 있다. 연구방법: 이를 위해 현재 초등학교에 근무하고 있는 10명의 교사를 대상으로 면담을 실시하고, 내용분석방법을 적용하여 도출한 연구 결과는 다음과 같다. 연구결과: 첫째, 동료교사를 신뢰하기 위해서는 일적으로 상호작용할 수 있는 기회와 일정 기간 이상의 시간 등의 계기가 필요한 것으로 나타났다. 둘째, 동료교사에 대한 신뢰를 ‘형성’하는 근거로는 교육활동에 대한 신뢰와 인간성에 대한 신뢰가 공존하고 있었다. 이러한 근거를 바탕으로 동료교사와의 신뢰가 형성되면 교사 간에 개인적인 삶을 나눌 수 있는 관계로 발전하고, 업무를 효율적으로 처리하게 되면서 학교생활의 질이 향상되기도 했다. 마지막으로, 동료교사에 대한 신뢰를 ‘저해’하는 근거로는 이기적인 성향, 언행 불일치, 말을 쉽게 옮김, 동료의 교육활동 개선 의지를 꺾음 등이 있었다. 동료교사와의 신뢰가 저해되면, 기계적으로 업무를 처리하게 되고 학교에서의 삶이 팍팍해지는 것으로 나타났다. 결론: 이 연구를 통해 동료교사에 대한 신뢰를 판단할 때는 교사의 직·간접적인 경험이 서로 영향을 미치고, 이 신뢰에는 인지적·정의적·행동적 차원이 복합적으로 공존하고 있다는 특성을 밝힘으로써 동료교사 간 신뢰의 특성을 이해하는 데 기여하게 될 것이다.
Abstract
Purpose: The purpose of this study was to explore the opportunities, grounds and, consequence of elementary school teachers' trust formation or hinderance in their peer. Method: In order to accomplish this, the data was gathered through the interviews with ten elementary school teachers. Theses data were analyzed the content analysis method and it can be summed up as follows. Results: For the formation and the development of trust in peer, teachers require the opportunities of interaction at work and certain period of time working together in the same school. Moreover trust in peers results from both the trust toward educational activities and humanities of their colleagues. Once teachers assure themselves of their trust in peers, they would share their personal lives with other teachers, manage their work efficiently and could improve their school life. However, there is some hinderance in trust formation process such as one's selfishness, discordance between words and actions, too much divulgence and negligence on colleagues' willingness to educational improvement. The lack of trust among peers can cause one's unnecessary energy loss and extra stress from troubles in school life. Conclusion: On the basis of these findings, we can understand that the formation of trust in peers is influenced by direct and indirect factors. Also, the result can contribute to building more reliable relationships with peer teachers through the understanding of the multiple factors of cognitive, affective and behavioral aspect behind the trust formation process.
