다층모형을 활용한 대학생의 개인특성 요인 및 집단특성 요인과 대학조직 몰입과의 관계분석

이 연구는 대학생의 개인특성(학습참여 요인)과 집단특성(등록률, 취업률, 학과평가 결과, 중도탈락율)이 대학조직 몰입에 미치는 영향 관계를 분석하는데 목적이 있다. 이를 위해 교육중심 중소규모 A대학 재학생(1,326명)을 대상으로 학습참여 및 대학조직 몰입(대학조직을 통한 교육성과)에 대한 설문을 실시하고 수집한 자료를 활용하여 다층모형 분석을 실시하였으며, 학생의 각 소속 학과에 대한 기본 자료를 수집 및 분석하였다. 기초모형(연구문제1) 분석결과, 집단(학과)간 대학조직 몰입 정도에 유의미한 차이가 났다(ICC 값=9%). 즉. 종속변수인 대학조직 몰입의 분산중 약 9%가 집단(학과) 간 차이에서 기인하였다. 또한 이는 다층선형모형을 적용해도 되는 자료임을 확인할 수 있음을 시사해 주었다. 연구모형1(개인수준이 대학조직 몰입에 미치는 영향)(연구문제2)에서는 대학생의 개인특성(학습참여) 4개 요인(효과적 교수활동에 대한 인식, 교수 및 직원과의 관계, 지원적 대학환경, 고효과 프로그램 참여) 모두 대학조직 몰입에 영향을 미치는 것으로 나타났다. 연구모형2(개인수준과 집단수준의 상호작용이 대학조직 몰입 수준에 미치는 영향)(연구문제3)에서는 대학조직 몰입수준에 영향을 미치는 등록율과 개인특성 변인간의 상호작용 효과, 중도탈락율과 개인특성 변인간의 상호작용 효과는 없었다. 취업률과 개인특성 변인간의 상호작용 효과가 교직원과의 관계와 고효과 프로그램 참여 요인에서 나타났으며(p<.05), 학과평가와 개인특성 변인간의 상호작용 효과는 고효과 프로그램 참여 요인에서 나타났다(p<.001).
Abstract
The purpose of this study was to recognize how college students' personal factors or learning engagement (the perception of effective teaching activities, relationship with professors and administrative staffs, supportive university environment, participation in high effectiveness program) and group factors (enrollment rate, employment rate, department evaluation result, dropout rate) was related with university institutional commitment. For this goal, a survey on learning engagement and university institutional commitment was conducted with 1,326 college students and the basic data of each departments were collected from online site and administrative offices. As a result of the analysis, there was a significant difference among departments in the group level of university institutional commitment (research question 1). And another finding showed that all the personal factors effected on university institutional commitment (research question 2). The answer to the research question 3 was like this below. There was not any interaction between enrollment rate and personal factors, which effected on university institutional commitment. Also, interaction between the dropout rate and the personal factors did not influence university institutional commitment. Relationship with professors and administrative staffs and participation in high effectiveness program among the personal factors interacted with employment rate for university institutional commitment. And Interaction of participation in high effectiveness program among the personal factors with department evaluation result was founded for university institutional commitment.
