학교 밖 청소년 관련 종사자의 전문성 발달과정 탐색

청소년은 이 연구는 학교 밖 청소년 지원을 위해 10년 이상 근무한 학교 밖 청소년 관련 종사자들이 종사 과정에서 반복적으로 활용한 사고방식·태도·행동 및 이들의 전문성 발달과정을 사례분석 방법으로 탐색한 것이다. 학교 밖 청소년 종사자의 전문성 함양 방법을 찾기 위하여 수행되었다. 연구참여자는 청소년 지원서비스 종사 기간이 10-17년 사이인 3명(남성 1명, 여성 2명), 20년 이상인 여성 2명이다. 학교 밖 청소년기관 팀장, 센터장, 동료 종사자들이 관찰한 이들 중에서, 전문성을 갖춘 종사자라고 평가한 이들을 추천받는 지명방법(nomination process)으로 모집하였다. 연구결과는 전문성 구성요소들이 어떤 요인들 간의 상호작용 과정에서 발전해 갔는지 탐색하는 것이었다. 연구참여자들은 대상자 소속 사회의 내ㆍ외적 환경 변화와 도전에 직면하여 생성되는 문제의식을 지속적으로 갖고, 대처해 가며 자아가 확장되는 양상을 보였다. 학교 밖 청소년 종사자의 전문성 발달 여정에서 보이는 핵심주제로 ① 자아의 확장을 통해 동반성장으로 ② 기관과 청소년의 도움을 받은 종사자 자아의 확장 ③ 종사자 역할의 고민에 대처하는 사고의 전환 ④ 직업정체성 갈등 해결을 위한 노력 ⑤ 조직 환경자원으로 고민하며 성장하는 여정 으로 나타났다. 종사자 자신의 장점을 살려 학교 밖 청소년 활동 방법을 스스로 개발하는 과정, 즉 대상을 위해 필요한 것을 창출해 내는 창의성이 고민에 대한 대처, 학교 밖 청소년을 향한 몰입, 사명의 장기적 실천의 기반과 발전 동력이었다.
Abstract
This study explored the ways of thinking, attitude, behavior and professional development of social workers who have worked for more than 10 years to support out-of-school youth. The purpose of this study was to find out how to develop the professionalism of out-of-school youth workers. There were three participants, one male with over 10 years of youth welfare experience and two females with over 20 years. The result of the study was to explore what components of expertise developed in the process of interaction between which factors. Participants in the study showed a pattern of expanding their ego as they constantly had a sense of problems created in the face of changes and challenges in society's internal and external environments. The core themes shown in this study are ① through self-expansion to shared growth ② the expansion of the self-self of workers with help from organizations and youth ③ change of thinking to cope with the troubles of the role of workers ④ efforts to resolve the conflict of job identity ⑤ organizational environment It appeared as a journey of agonizing and growing within. The process of self-development of youth activities outside of school by utilizing the strengths of the workers themselves, i.e., creativity to create what is necessary for the target was the basis for coping with troubles, immersion toward youth outside of school, and the driving force for long-term implementation of the mission. Finally, a summary of the research participants' opinions on the out-of-school youth worker specialization and their relationship-forming attitude characteristics are presented under the theme of "professional virtualization made in relation".
