본 연구의 목적은 스포츠센터에서 근무하는 여성 스포츠지도자들의 직업적 사회화와 유리천장 인식을 파악하고 그에따른 함의와 시사점 및 개선방안을 제공하는데 있다. 연구 참여자는 국내 대도시 스포츠센터에서 근무하는 8명의 여성스포츠지도자(태권도 2명, 필라테스 2명, 요가 1명, 피트니스 1명, 수영 1명, 에어로빅 1명; 평균나이: 41세)로 구성되었고이들은 평균 10년 이상의 지도경력을 포함한다. 자료 수집은 일대일 반구조화 인터뷰(Semi-Structured Interview)를 사용하여 이루어졌고 수집된 자료는 지속적 비교분석 방법(Constant Comparative Analysis)을 사용하여 결과를 도출하였다. 결과에서 여성 스포츠지도자들은 유년기 시절 체육활동 참여로부터 남성 중심적 문화와 관행 및 성차별을 경험하였고이는 스포츠지도자로서의 직업적 선택에 걸림돌로 작용했으며 더 나아가 그러한 성차별적 행태는 현직에서도 이어져 그들의 전문성 제고와 승진 기회를 감소시키는 요인으로 작용하였다. 연구 참여자들의 이러한 직업적 사회화 경험과 유리천장 인식은 예상적 사회화, 전문적 사회화, 직업적 사회화의 생애사적 관점에서 범주화된 주제로 도출되었고 그에 따른여성 스포츠지도자들의 직업적 안정과 전문성 및 승진 제고를 위한 시사점과 기여방안이 다루어졌다.
Abstract
The purpose of this study is to identify occupational socialization and awareness of the glass ceiling of female sports coaches working at sports centers, and to provide implications, suggestions, and improvement plans accordingly. Participants consisted of 8 female sports coaches (2 taekwondo, 2 pilates, 1 yoga, 1 fitness, 1 swimming, 1 aerobics; Mage: 41 years old) working at sports centers in large cities in South Korea. They also have an average of over 10 years of teaching experience. Data collection was conducted using a one-on-one semi-structured interview, and the data were analyzed using a constant comparative analysis method. As a result, the female sports coaches experienced male-centered culture and custom and gender discrimination from participating in sports activities in childhood, which functioned as an obstacle to choosing a career as sports coaches. Furthermore, such gender discriminatory practice has continued even in incumbent positions, which played as a factor in reducing their professionalism and promotion opportunities. The experiences of occupational socialization and the perceptions of glass ceiling by participants were divided into categorical themes from the life history perspective of anticipatory socialization, professional socialization, and occupational socialization. The implications and contribution plans for improvement in female sports coaches' occupational stability, professionalism, and promotion were discussed accordingly.
