농촌지도조직의 혁신성과 조직역량 및 농촌지도인력의 직무만족 간의 인과적 관계

초록

이 연구의 목적은 농촌지도조직의 혁신성 및 조직역량과 농촌지도인력의 직무만족 간의 인과관계를 규명하는데 있었다. 이를 위해, 우리나라의 26개 시·군 농업기술센터 농촌지도인력을 대상으로 2016년 8월 9일부터 8월 31일까지 우편으로 설문조사를 실시하였다. 총 703부의 설문지가 배포되어, 471부를 최종적으로 사용하였으며, SPSS 21.0과 AMOS 18.0 프로그램을 활용하여 자료를 분석하였다. 연구결과는 다음과 같다. 첫째, 이 연구에서 설정한 가설적 모델의 전반적인 적합도는 경험 자료에 부합하였다. 둘째, 농촌지도조직의 혁신성은 조직역량과 농촌지도인력의 직무만족에 정적인 영향을 미치고 있었다. 셋째, 농업경영·신기술영역에서의 조직역량은 농촌지도인력의 직무만족에 정적인 영향을 미쳤지만, 전통적인 지도영역에서의 조직역량은 농촌지도인력의 직무만족에 통계적으로 유의한 영향을 주지 않다. 넷째, 농업경영·신기술영역에서의 조직역량은 조직혁신성과 직무만족의 관계를 매개하였지만, 전통적인 농촌지도영역 조직역량은 조직혁신성과 직무만족의 관계를 매개하지 않았다. 이 연구의 결과를 바탕으로 농촌지도인력의 직무만족을 높이기 위한 농촌지도조직의 혁신성과 조직역량 제고방안에 대해 논의하였고, 연구의 한계와 후속 연구를 제언하였다.

Abstract

The purpose of this study was to identity the causal relationship among organizational innovativeness and c​apability of the agricultural extension center, and job satisfaction of the agricultural extension officers. For this purpose, a questionnaire survey was conducted by mail from August 9, 2018 to August 31, 2016, on 26 agricultural extension centers in Korea. A total of 471 out of 703 questionnaires were used for analysis after a data cleaning, the SPSS 21.0 and the AMOS 18.0 programs were used to identify causal relationships. The results of this study were as follows. First, the overall fit of the hypothetical model set out in this study was consistent with empirical data. Second, the innovativeness of the agricultural extension center had a statistically significant effect on the organizational capability and the job satisfaction of the agricultural extension officers. Third, organizational capability in the field of agricultural business management and new technology had a statistically significant effect on the job satisfaction, but organizational capability in the field of the traditional extension service had no statistically significant effect on the job satisfaction of the agricultural extension officers. Fourth, organizational capability in the field of agricultural business management and new technology partially mediated the relationship between organizational innovativeness and job satisfaction, but the mediating role of organizational capability in the field of the traditional extension service was not statistically significant. Based on the results of this study, it was discussed how to improve job satisfaction of the agricultural extension officers through innovativeness of the agricultural extension center, and the limitations of this study and follow-up studies were suggested.
