중소기업 전문상담직의 직무만족 및 몰입 요인에 관한 실증적 연구

초록

최근 컨설팅 서비스의 수요는 양적 질적으로 크게 확장되고 있으나 컨설턴트직의 직무상황에 관한 연구는 미흡한 실정이다. 본 논문에서는 한국 소상공인지원센터의 전문상담직을 대상으로 전수조사하고 n=138의 유효응답지를 분석하였다. 전문직의 경우는 비전문직과 달리 직무만족 연구에서 전통적으로 거론해온 요인들 외에 커뮤니케이션, 전문경력개발 등을 추가할 필요가 있으므로 JCSI 설문조사표를 기초로 조사표를 작성하였으며 SPSSWIN 통계 패키지로 분석한 결과, 커뮤니케이션, 근무조건, 직무인식, 경력개발의 4요인 총 22개 변수의 요인구조를 확인하였다. 회귀분석 결과를 보면, 4요인 모두가 유의한 만족요인이며, 2요인(커뮤니케이션, 근무조건) 및 직무만족은 몰입에 대해 유의적 영향을 미친다. 커뮤니케이션의 중요성은 센터장에 대한 추가분석을 통해 재확인되었다. 센터장의 커뮤니케이션은 대내 및 대외로 양분되고 모두가 직무만족과 조직몰입에 유의적 영향을 주고 있음이 확인되었다. 본 연구의 요인들에 중점을 두어 투자하는 것이 컨설팅 기능 확대 및 고객(소상공인) 서비스 수준 제고의 요점이 될 것이다.

Abstract

The purpose of this research is to construct and test a job satisfaction/commitment model for management consultants. Although many researchers have examined job satisfaction over the years in many diverse settings, only a few have studied the job satisfaction/commitment issues for professional jobs. Moreover, none have studied small business management consultants' job satisfaction. The authors constructed a survey instrument by modifying Duldt's JCSI (Job- Communication-Satisfaction-Importance) Questionnaire. A sample of 138 consultants and center heads from 76 offices of SBDC(Small Business Development Center) in Korea is collected and analyzed. Results from SPSSWIN factor analysis and regression analysis indicate that the model (Fig.1) is a workable research framework and that four distinct factors, Communication (CM), Job Perception(JP), Career Development(CD), and Employment Condition(EC) have positive significant effects on Job Satisfaction. However, only two factors, CM and EC have significant effects on Commitment. Job Satisfaction has also a positive and statistically significant influence on the Commitment. Discussions about the differences between 105 consultants and 33 Center Heads follow in depth.
