Abstract
This study, grounded in the Psychology of Working Theory (PWT), examined the impact of economic constraints and workplace age discrimination on perceptions of decent work, and the mediating effect of work volition among 350 workers aged 50–69. In addition, a multi-group analysis was conducted to examine the differences in the mediating paths across gender and age groups. As a result, economic and age-related barriers significantly reduced work volition, and the reduced work volition showed a complete mediating path that reduced perceptions of decent work. The multi-group analysis showed structural invariance across gender and age, with no statistically significant differences in path coefficients. These results suggest that work volition is a key psychological resource that affects decent work perceptions, and economic and age-related barriers appear to have a common effect across older workers. In addition, this study suggests the need for systematic support to address economic and age-related barriers, alongside the development of individual resources and counseling interventions tailored to contextual factors such as gender and age.
