Abstract

This study examines the moderating effects of job crafting on the relationship between workplace ostracism and employees’ psychological distress. Unexpectedly, increasing social job resources heightened psychological distress, while increasing structural job resources, increasing challenging job demands, and decreasing hindering job demands showed no significant effects. These findings challenge assumptions of transactional stress and coping theory, suggesting some coping strategies may worsen stress in exclusionary environments. This study underscores the need for a nuanced approach to job crafting and workplace interventions, refining theoretical and practical perspectives on employee well-being.
