Abstract

This study aims to empirically analyze the factors behind the attrition of military officers and to derive effective countermeasures. Previous studies and government policies remained at a fragmented level and thus showed limited effectiveness. To address this gap, surveys were conducted among three groups: young adults aged 19–23 (Group A), officers with less than five years of service (Group B), and mid- to long-term officers with more than five years of service (Group C). The analysis revealed that Group A was discouraged mainly by difficulties in work–life balance and mismatches between academic majors and military careers. Group B identified inadequate compensation, insufficient welfare, and heavy administrative burdens as primary causes of dissatisfaction. Group C emphasized family-related issues and career insecurity as critical factors influencing retention. These findings can be systematically explained through the frameworks of Motivation–Hygiene Theory, Organizational Commitment Theory, and Social Exchange Theory. This study holds academic significance in that it provides an integrated analysis of officer attrition across the entire career cycle. By proposing concrete policy alternatives—such as compensation reform, organizational culture improvement, and family-friendly initiatives—it contributes to the advancement of national defense manpower policies.
