물리치료사의 조직문화 유형 인식과 직무만족도에 관한 연구: 개인 특성 및 조직특성을 중심으로

본 연구는 물리치료사의 조직문화 인식과 직무만족도에 영향을 미치는 개인특성과 조직특성 변인에 대해 알아보고자 하였다. 서울, 경기지역의 대학병원과 재활전문병원에 근무하고 있는 현직 물리치료사 204명을 대상으로 설문조사한 결과는 다음과 같다. 첫째, 물리치료사들이 인식하는 가장 보편적이고 우위적인 조직문화는 친화적 문화유형이었다. 또한 문화유형 인식은 조직특성인 집권화와 의사소통에 따라 차이를 보였다. 조직특성 뿐만 아니라 친화적 문화유형 인식은 시설유형에 따라 차이를 보였으며, 진취적 문화 인식은 환자 1인 치료 시간에 따라 차이를 보였다. 또한 과업적 문화에 대한 인식은 고용형태에 따라 차이를 나타냈고 보수ㆍ위계적 문화유형은 시설유형에 따라 차이를 보였다. 둘째, 연령, 경력, 보수, 시설유형, 1일 치료 환자 수, 환자 1인 치료시간 등의 개인특성 변인과 조직특성 변인인 집권화와 의사소통 정도에 따라 전체직무만족도에 차이를 보였다. 직무만족도의 하부요인 중 보수 및 복리후생 만족은 성별에 따라서도 차이를 나타냈다.
Abstract
The purpose of this research was to examine personal characteristic facters and organizational characteristic facters influencing the physical therapists’perception of organizational culture types and job satisfaction. The data for this analysis were collected from April 20 to June 25, 2008 through structured qustionnaire taken by 204 physical therapists working at general and rehabilitation hospitals in Seoul and KyoungGi. The qustionnaire consisted of three parts: PartⅠconsist of personal and organizational characteristic facters. PartⅡ consist of tweenty-four statements relating to perception of four organizational culture types. These are affiliative, innovative, task and conservative culture type. Part Ⅲ consist of tweenty statements relating to job satisfaction. These are job itself, pay and employee benefits, opportunities for promotion and reeducation, and job environment. One-way ANOVA and Sheffe method were conducted to find out how personal and organizational characteristic facters affect perception of organizational culture types and job satisfaction. The results are as follows. First, The meta-culture perceived by physical therapists was the affiliative culture type. Organizational characteristic facters-centralization and communication-were found as important variables in perception of organizational culture types. Second, Both of Personal characteristic facters-age, year of experience, salary, working place, numbers of patients a day and the service time for a patient- and organizational characteristic facters were contributing facters for total job satisfaction.
